| The management of knowledge workers is one of the most important management challenges in the twenty-first Century.The research on the working behavior of knowledge workers is the main part of knowledge workers management.In the past,the management of knowledge workers is mainly focused on the positive behavior stimulations.The perspective of this article is transferred to the negative behavior of knowledge workers——Counterproductive Work Behavior(CWB).On the basis of related research,using “the Pressure—Emotion centered model”,“the Causal Reasoning Theory ” and “the multi-level model” of CWB to explore its formation mechanism in certain organizational ethical climate interacting variables such as organizational context,personality,cognitive factors,negative emotions.We firstly measured the knowledge workers' JusticeSensitivity,Exchange odeology and Resilience as the three dimensions of personality traits,and analysised the knowledge workers' CWB formation mechanism from the three main chain reaction.1、Organizational Justice—Negative Affect— CWB.Due to the perception on distributive justice,procedural justice and interactive justice,knowledge workers have a certain degree of negative mood,then it burst out different forms of CWB;2、Justice Sensitivity—Negative Affec—CWB.Knowledge workers will determine the mood of the event feedback due to the intensity of feelings.Similarly,a certain degree of negative affect will lead to different forms of CWB;3、Organizational ethical climate—CWB.Different organizational culture or different organizational ethical climate will directly affect the judgment of employees in the organization and the emotional behavioral feedback of different events.In addition,two variables are respectively introduced in exchange-consciousness and mental-toughness as a moderating variable.After data analysis,the conclusions are as follows:Firstly,knowledge workers in the organization have different forms of counterproductive work behavior.We selected 22 most common behaviors,and divided them into four dimensions,respectively named as “loophole behaviors”,“lying behaviors”,"negative execution" and "interpersonal malice";and we also found demographic characteristics such as knowledge staff's age,education degree on the counter productive behavior have certain influence.Secondly,three main effects are verified : 1.Organizational justice and knowledge workers' negative affect have a significant negative correlation,negative affect and CWB has a significant positive correlation.After the sense of injustice,knowledge workers will easily have negative affect such as "anxiety","depressed","exhausted" and then come out to some kind of CWB;2.Justice sensitivity and negative affect has a significant positive correlation,negative affect and CWB have a significant positive correlation.3.Self-oriented organizational ethical climate and CWB have a significant positive correlation,care orientation of organizational ethical climate and counterproductive work behaviors have a significant negative correlation.Rule-based ethical climate and counterproductive work behaviors have a significant negative correlation.At last,it is proved that the Exchange odeology has played a role as a regulation factor in between organizational justice and CWB. |
