The important part of enterprise human resource management is employee incentive.A good employee incentive mechanism can inspire enthusiasm of employees,make the enterprise burst into vitality,to maximize the interests of enterprises.A good employees' incentive mechanism is conducive to attracting talent people,establishing a good working environment for competitive mechanism,retaining talent people and realizing the growth of employees and enterprises together.According to the Company culture survey results of American-funded Company A in 2018,there are some concerns of employee satisfaction and low engagement in employee incentive mechanism.Therefore,this paper takes the employees of American Company A as the research objective and studies the incentive mechanism of employees in American-funded Company A.The study is significant meaningful for American-funded Company A.Through the preliminary analysis of the Company general situation and employees' situation of American-funded Company A,this paper specifically analyses the current problems existing in the employees' incentive mechanism of American-funded Company A.The employees of American company A have the following employees' characteristics.Firstly,the number of expat in the company is decreasing year by year,and most employees are Chinese employees.At present,the proportion of expat in the total number of employees is stable and they are in important technical and management positions.Secondly,most employees in the company are male employees who are born from 1980 to 2000,and their age is younger.This group of people have a wide range of information and hobbies.They are not only not anxious to engagement in simple repetitive work,but also not satisfied with being bound by certain material conditions.They prefer to show their talents independently and boldly in their respective fields of responsibility.Thirdly,the level of education of employees in the company A belongs to the medium education level.Most of them are secondary technical school,high school and junior college education,the employees of production department basically have some chemical related production and operation experience,but they need to greatly improve their professional level and capability,as well as solid and skilled professional skills;Fourth,in terms of employees ‘working time,the majority of employees with three years' working time in the company,they have become the mainstay of the company A.The number of employees with 1 and less than 1 year working time in the company A is basically unchanged,keeping at the level of 10-15%,which shows that employees in the company have reasonable mobility.Fifthly,according to the data of employee turnover,the employee team in the company A has tended to be stable.This paper makes an empirical study on the influencing factors of employee incentive mechanism in American-funded company A.Through interviews with individual employees,we can understand the main influencing factors of employee incentive mechanism in American-funded company A.According to Herzberg's two-factor theory and the other scholars study results on the two-factor theory,a questionnaire is designed as four dimensions employee incentive: personal growth incentive,enterprise condition incentive,work task incentive and work atmosphere incentive,which have 30 influencing factors.This paper uses SPSS21.0 analysis and statistics software to analyze the data obtained from the questionnaire survey.The main analysis methods include reliability analysis of the questionnaire data,valid analysis of the questionnaire data,descriptive statistics of the questionnaire data,factors analysis of the questionnaire data,correlation analysis of the questionnaire data,variance analysis of the questionnaire data and regression analysis of the questionnaire data.By statistical analysis of the questionnaire data,the incentive mechanism model of "four-dimensional " of employees in American-funded Company A is obtained.In this paper,the study conclusion of the incentive mechanism of employees in American-funded company A is as follows: work tasks and personal growth significantly affect the incentive degree of employees;salary and welfare,social status and job security significantly affect the incentive of work tasks;position promotion,decision-making participation and job recognition significantly affect the incentive of personal growth;manager take care and personal life significantly affect the incentive of work atmosphere;working conditions,rules & regulations and leadership quality significantly affect the incentive of enterprise conditions.Based on the conclusion of the empirical study on employee incentive mechanism of American-funded Company A,this paper puts forward the improvement solutions which are optimize the incentive mechanism of employees' work tasks,pay more attention to employees' personal growth,strengthen the construction of employees' working atmosphere and improve the company conditions.This paper has the study limitations and implications for our future study.Firstly,the employees of American-funded company A are the research object of this paper.The selection of company industry category is relatively limited.There are some deviations between the real incentive status and the analysis & statistics of the influencing factors of the incentive mechanism in this paper.This enlightens us that it is a future research direction to study the incentive mechanism of American employees in different industries in China.This has certain significance for the more comprehensive study of enterprise staff incentive mechanism.In addition,due to the small number of top foreign managers in the company,to avoid the complexity of the research questions,they are not included in the employee questionnaire in this paper,which has a certain impact on the research results of this paper.It tells us that the future study direction can consider senior foreign managers as the objects of the questionnaire to study the incentive mechanism of employees.It will be of great significant to the study of employee incentive mechanism in cross-cultural companies.
