With the deepening of knowledge economy,knowledge has begun to replace capital as the most core resource in enterprises,and knowledge-based workers have become the core resource of enterprise development,which is not only an important force to promote enterprise development,but also the most important factor of production.Therefore,how to implement effective incentive mechanism and strategy for knowledge-based employees is an important issue faced by modern enterprises.As we all know,the most fundamental goal of an enterprise's incentive mechanism is to guide employees' work motivation and work behavior correctly,so as to achieve the unity of personal goals and corporate goals.However,due to long-term under the influence of traditional management idea and mechanism,state-owned enterprises,especially for the energy resources of state-owned enterprises have many problems in the process of implementation and in the construction of incentive mechanism.They do not do a job of incentives for knowledge-based workers,no matter in the design of incentive mechanism,nor on the specific incentive strategy.The research object in this paper--Shaanxi HL Coal chemical Company is a modern comprehensive state-owned chemical enterprise integrating coal mining,chemical processing,technological innovation and coke sales of coking coal.Among them,technology innovation talents,R&D talents,management talents and professional skills led by high and new technologies are the core strength of the company's development.Therefore,how to stimulate the enthusiasm and creativity of these knowledge-based employees and give full play to their work potential is a core problem that must be solved in the process of enterprise development and cultivation of core competitiveness.In this paper,based on the working characteristics of coal chemical enterprises and the characteristics and internal needs of knowledge-based employees,the relevant theories of incentive are taken as the theoretical basis and framework for the research on the incentive problem of knowledge-based employees.In this paper,questionnaire survey and field interview are adopted to make a quantitative and qualitative diagnosis and analysis of the incentive status and mechanism of 245 knowledge-based employees in HL coal chemical industry.It also summarizes the problems and causes of HL coal chemical industry knowledge-based employees' incentive mechanism from the four aspects of salary incentive,job content setting,personal development and enterprise organization respectively.Finally,taken the demand oriented,fair and open,positive and negative incentive combination as the design principles,this paper puts forward the corresponding incentive method to knowledge employee incentive optimization strategy,namely the design of a competitive salary incentive,emotional work motivation,implementation of normal growth and perfect the system of affordable incentives.To sum up,through use of various incentive means,a set of incentive mechanism suitable for the characteristics of knowledge workers is found and explored in this paper.This paper aims to change the incentive status of knowledge workers in HL coal chemical industry,stimulate their enthusiasm and initiative in work,better combine enterprise development and individual development of knowledge workers,and realize the common growth and progress of both sides...
