The enterprise carries out effective evaluation of employees' working conditions through performance appraisal,sets assessment indicators and assessment standards according to the job requirements of the examinee,and makes scientific evaluation of employees' working behaviors and performance by using scientific assessment methods.In recent years,more and more small and medium-sized enterprises have enhanced their awareness of performance appraisal and realized the importance of performance appraisal.Through performance appraisal,employees are encouraged to improve their work performance,improve their profitability and guide them to bring more benefits to the enterprise.Current most small and medium-sized enterprises have performance appraisal system,but some assessment is too simple,sometimes laborious,so the enterprise should be based on their own development needs,choose appropriate performance appraisal method,scientific and effective implementation of performance appraisal,the establishment of a system comprehensive security measures to ensure fair and just examination results,performance appraisal should play the role of incentives to the greatest extent,realize employees and common development of the enterprise,and thus increase the enterprise's management level.ZBSS company is a medium-sized cement clinker production enterprises,this paper takes ZBSS company as the research object,first of all,by the methods of questionnaire and individual interview,analyze the present situation of the current performance appraisal system found performance evaluation and enterprise strategic targets,evaluation index set is not scientific,employee engagement is not high,the assessment results using the problems such as insufficient The main causes of the problems are the imperfect performance appraisal system,the poor promotion and guidance of corporate performance,the defects of management system,the lack of accurate job analysis,the lack of feedback communication of performance appraisal,and the single cultivation mode of employees.Secondly,in view of the problem the reason,on the current performance evaluation system to optimize and design the KPI as the core of performance appraisal system,the evaluation principles and evaluation thought clear,SWOT analysis method to establish the enterprise strategic target,to the enterprise strategy as the guidance,using the analytic hierarchy process(AHP),data statistics,etc.,the performance appraisal index,weight,such as process optimization,again as a case study of raw production operation department head of the implementation process of performance appraisal andevaluation results.In the end,respectively from the aspects of organization,system and culture three guarantee measures are put forward and set up performance appraisal committee and daily promotion team performance evaluation,revising the ZBSS measures for the administration of the company's performance appraisal,establish performance appraisal supervision and regulation mechanism,increase publicity,comprehensive training,ensure the smooth implementation of the optimized performance appraisal system.On the whole,according to the actual situation of ZBSS company,this paper constructs a performance appraisal system based on KPI,so as to improve the management level of the enterprise,promote the improvement of employee performance,improve the overall performance of the enterprise and achieve the strategic objectives.The research also plays a certain role of reference and reference to peer enterprises.
