Talents are the core competitive advantages of companies.In modern business operation,the competition seems is from the aspects of technology,products,sales and management.But fundamentally,is the competition of talents because all these activities are carried by employees.The success of a company,in deed,is the success of talents who have excellent creativity and sales capacity.Especially for those high-tech companies,core talents are essential for research and development.The outflow of core talents sometimes is fatal.So,how to attract,arrange and keep talents is becoming the root of modern human resources management.This thesis is based on the research of the talent outflow of AB automotive R&D company,try to find the essences lay behind,and provide solution.The suggested solutions will not only guide AB company,but also help all companies to keep talents.The thesis is focus on the three talents outflow problems include middle management talent left,new talents left and pregnant senior engineer slack in work.With the study of Maslow’s hierarchy of needs,Interpersonal relationship theory,equity theory and Price model,I found the core problems are the organizational structure & optimize talent structure,company culture and humanistic care,and salary & compensation structure.The suggested solutions are to improve organizational structure and optimize talent structure,recruit middle management team,to promote company culture and humanistic care,include propagate and implement company culture,establish communicate system,operate new staff training and management team training,cultivate easy working atmosphere.And to adjust salary & compensation structure,adept KPI and evaluate management capacity by specific terms.etc.These suggested solutions will benefit to the stabling of staff and improving working efficiency.Of course,all these suggestions need to be supported by top management team from manpower,material and finance.If these suggestions can be adopted by AB company,it will increase the satisfaction degree and talents stability of employees of AB company.And also,can be the reference for other companies to keep talents.
