Along with economic globalization,voice is vital to the survival and success of business enterprises that face an increasingly dynamic and demanding environment.Employee voice is vital for organizational effectiveness,yet leaders oftentimes disregard employees' suggestions for constructive change.In this paper,we explored the influences and mechanisms of employees' agreeableness,proactive personality,integrity personality,emotional intelligence,cognitive flexibility and work performance on leaders' voice endorsement.Using the survey study method,we explored how employees' agreeableness,proactive personality,integrity personality,emotional intelligence,cognitive flexibility and work performance impact leaders' voice endorsement,and how affect-based trust and cognition-based trust mediate these processes.The data are collected from 213 employees in Jiangsu Province,Zhejiang Province and Shanghai.Using analytical techniques as SPSS and AMOS,we established regression models(leaders' voice endorsement as dependent variable;employees' gender,age,education background,leader-member exchange and perceived constructiveness as control variables;employees' agreeableness,proactive personality,emotional intelligence,integrity personality,cognitive flexibility and work performance as independent variables;affect-based trust and cognition-based trust as mediating variables),and systematically analyzed our collected data.Results are:(1)employees' agreeableness had positive effect on leaders' voice endorsement, affect-based trust partially mediated the relationship;(2)employees' proactive personality had positive effect on leaders' voice endorsement,affect-based trust mediated the relationship;(3)employees' emotional intelligence had positive effect on leaders' voice endorsement,affect-based trust mediated the relationship;(4)employees' integrity personality had positive effect on leaders' voice endorsement, cognition-based trust mediated the relationship;(5)employees' cognitive flexibility had positive effect on leaders' voice endorsement, cognition-based trust mediated the relationship;(6)employees' work performance had positive effect on leaders' voice endorsement, cognition-based trust mediated the relationship.At last,We discussed the implications of these findings for theory and practice.
