Learning from failure refers to the individual reacting to the failure experience,identifying the key causes of failure,analyzing the relationship between his behavior and the failure result and the impact on his work.To gain knowledge and skills that effectively avoid failure.Current research has found that failed learning can have a positive impact on the development of individuals,teams,and organizations,such as improving performance,increasing innovation,and enhance working ability.However,some studies have found that if individuals have concerns and fears about the consequences of failure or lack of experience in dealing with failures,learning from failure will lead to negative results.Therefore,how to stimulate learning from failure of employees and ensure the positive effects of learning from failure has become the focus of this study.Based on the Model of Proactive Motivation,this study explores the path that context variables(coaching leadership)influences on proactive behavior(learning from failure)by proactive motivational state(meaningfulness work),and the moderating effect of individual differences(work locus of control).There are two studies in this paper.Preliminary research,we explore the applicability of the source of work locus of control in the context of Chinese culture.;formal research,based on the Model of Proactive Motivation,explores the relationship of coaching leadership,learning from failure,meaningfulness work,and work locus of control.By way of questionnaire,we collected 261 valid questionnaires,use SPSS 20.0 and LISREL to analysis data.The main conclusions are:(1)Coaching leadership was positively related to learning from failure;(2)Such relationships were partially mediated by meaningfulness work;(3)work locus of control moderated the relationship between coaching leadership and meaningfulness work.Specifically,the internal locus of control will reinforce the relationship of coaching leadership and meaningfulness work;(4)work locus of control moderated the relationship between coaching leadership and learning from failure.Specifically,the internal locus of control will reinforce the relationship of coaching leadership and learning from failure;(5)Work locus of control moderated the mediating effect of meaningfulness work on the relationship between coaching leadership and learning from failure,such that this effect is stronger when employees' internal work locus of control.The theoretical significance of this study lies in that it explores the relationship between the coaching leadership and employee learning from failure,and expands the research on the work antecedents of learning from failure.This paper excavates the intermediate mechanism of the coaching leadership impact employee learning from failure.And base on the proactive motivation theory,it explains the intrinsic reason that coaching leadership influences individual learning from failure.We further test the moderating effect of work locus of control,which reveals boundary conditions for coaching leadership influence employees' meaningfulness work and learning from failure.
