In the promotion of quality education,we should give full play to the educating role of the young pioneers and strengthen the organization construction,and the cadres of the young pioneers are the key links of the organization construction.Therefore,training backbone forces is one of the essential tasks and tasks for children organizations.Based on the literature,questionnaire and interview,this study investigates the current situation of the motivation of the young pioneers in S primary school in Lanzhou,and finds that the main problems of the current young pioneers' cadre incentive mechanism are the main problems.The incentive content is single,it can not meet the needs of the young pioneers and the scope of incentive effect is small.It is still lack of incentives to some young pioneers and the timing of incentive,lack of long-term efficiency,unbalance of rewards and punishments,and inadequate disciplinary incentives.Through analysis,we found the reasons for the incentive mechanism of young pioneers in S primary school.First,the incentive concept is lagging behind.In the process of encouraging the cadres of the young pioneers,there is a phenomenon of heavy use and light training and the use of people biased.Secondly,the lack of incentive methods,the lack of necessary emotional incentives and achievement incentives for the cadres of the young pioneers.Finally,the incentive system is imperfect,and there is no sound selection system,training system and evaluation system.On the basis of summing up the problems and causes of young pioneers' incentive mechanism,this study puts forward suggestions to optimize the incentive mechanism for young pioneers in S primary schools.First of all,change the concept of motivation,attach importance to the encouragement of young pioneers,and motivate the process to cover all young pioneers.Secondly,the rational use of incentive principles and methods.Thirdly,we should improve the incentive system,improve the cadre selection system for young pioneers,improve the training system for young pioneers,and optimize the evaluation and assessment system for young pioneers.Finally,we should optimize the external environment of the incentive mechanism,build a good school style,attach importance to the propaganda atmosphere of the organizational culture of the young pioneers,build a harmonious interpersonal environment,and create good working conditions for the cadres of the young pioneers.
