In recent years,with the further development of China's education and teaching reform,the Young Pioneers career has entered a new stage of development.Since the promulgation of the Young Pioneers reform plan in 2017,a wave of reform has swept across the country.At present,the reform of the Young Pioneers is in full swing.One of the main tasks of the reform of the Young Pioneers is to build a good team for Young Pioneers counselor and make them love the Young Pioneers more.In order to adapt to the development requirements of the new era,how to stimulate the enthusiasm of the Young Pioneers counselor and enhance the career attractiveness for them is worthy of deep thinking and exploration.Therefore,this paper takes the Guangxi Young Pioneers counselor as the research object,focuses on the current situation of the Young Pioneers counselors' incentive and explores the effective strategies to motivate the Young Pioneers.There is no doubt that it is of great benefit to improve the management mechanism for Young Pioneers counselor and construct a stable and high-quality team for them.This paper consists of five parts.The first part is the introduction,which mainly includes four aspects.Firstly,the reasons for the research in this paper are briefly explained.Secondly,the purpose and significance of this study are clarified and the related research at home and abroad is discussed.And the incentive of Young Pioneers counselor from the perspective of time is sorted out.Finally,the research design of this paper is introduced,the research ideas are clarified,and the research objects and research methods are selected.The second part is related concepts and theoretical basis.The core concepts of incentive,Young Pioneers counselor,Young Pioneers counselor's incentive are defined and relevant theoretical basis are introduced.The third part,the investigation of the Young Pioneers counselor's incentive status.The Young Pioneers counselorsare selected as the objects of the survey,which are from twelve cities of Guangxi.The questionnaire survey and interview method were used to deeply investigate the implementation of the Young Pioneers counselor's incentive measures and their incentive needs from two dimensions of internal incentive and external incentive.And then the survey results were analyzed.The survey results show that the implementation effect of incentive measures for Young Pioneers counselor is general.And there are significant differences between the types of Young Pioneers counselor and their working place in the effect of incentive implementation.The Young Pioneers chief counselor is better than the Young Pioneers brigade counselor,and the Young Pioneers counselor in the urban areas are better than rural.The ranking of importance of incentive factors for Young Pioneers counselor is assessment incentive,development incentive,achievement incentive,environment incentive,promotion incentive,relationship incentive and salary incentive.Based On this,the analysis of the differences in demographic variables of various incentive factors of Young Pioneer counselor shows that ethnic group,professional title,length of service and the region in which the young pioneers counselor's work are the important factors affecting the incentive needs of Young Pioneers counselor.The fourth part,based on the analysis of the current situation of Young Pioneers counselor's incentive,it summarizes the problems of Young Pioneers counselor's incentive,such as insufficient salary incentive,formalized assessment incentive,insufficient promotion incentive space,poor environmental incentive conditions,weak achievement incentive effectiveness,weak relationship incentive tendency and lacking of development incentive function.And it deeply analyzes the reasons from the five aspects of economy,policy,system,management and individual.The fifth part,the corresponding countermeasures are proposed for the problems of the incentives of the Young Pioneers counselors.It is necessary to strengthen external incentives,ensure the effectiveness of explicit incentives,and deepen internal incentives to exert implicit incentive effectiveness.
