Under the background of community governance,the organization is slowly becoming the new management and service subject of the community.In particular,for the urban village,it faces the outbreak of potential social contradictions brought about by the process of urbanization,the emergence of new public demand,and the failure of traditional public service entities.To deal with such issues,the role of community social organizations is even more important.How to intervene in community social organization capacity building and to better play organizational functions has become a topic of common concern for the government and academia.The involvement of social work professionals helps to achieve the professionalization and socialization of community organizations in the community,but the specific intervention model is still being explored.This research takes the capacity building theory as the research perspective.Through the action research method,we first explored the role,impact and specific strategies of the social work team in the process of cultivating the youth volunteer service team in L Village H in South Fujian,followed by the conclusion of the action.The pre-defined intervention strategy was tested.This study finds that in the process of organizational development,the roles and collaborative methods of social work teams are dynamically changing.The early intermediaries emphasized that they should do a good job together with the members of the organization;the mid-term leaders and team partners should help members better integrate themselves into the organization and give full play to the capabilities of their members;later supporters should retreat behind the organization and provide support if necessary.The following tactics were adopted in the process:promoting consensus under disagreement,relieving tension among members,nurturing the guidance of awareness,and facilitating dialogue between the two sides;based on the dialogue,the organization reached an agreement with the older generations of villages,neighborhood committees,village youth volunteers,and other major consensuses,which in turn led to the establishment of a community-based multi-agent coordination mechanism.In this study,the author focuses on the actual application of the social work team strategy through the description and analysis of specific situations.Secondly,based on previous dialogues,consensus,and collaborative action presuppositions,the effectiveness of the three strategies of dialogue,consensus,and collaboration was validated by comparing the status of youth organizations before and after action research.Some of the ideas before the overthrow of action research intervention:collaboration is not based entirely on consensus,and disagreement may also exist at the same time;the reason why disagreement does not cause the breakdown of synergies,the emphasis is on the use of dialogue strategies,dialogue is the most effective and most important strategy.
