With the deep reform in the national economic structure and the education system,and the diversification of social demand for education,the higher vocational colleges develop rapidly in recent years.On the one hand,they enrich the key link which is the nine-year compulsory education stage after the higher education;on the other hand,they provide a large number of professional and technical personnels for the development of the society and the importance of their development is self-evident.With the number of students recuiting in all kinds of vocational college increases year by year,many problems emerge,for example,less taff with more class time and task;the requirements for college and society are severe to the worker with no increase in the worker’s salary and benefits;the unreasonable salary system with the unscientific promotion mechanism;there are many unreasonable factors in the appraisal system;the work environment cannot meet the demands of the workers;the college provides little training for the worker in ascending and coaching;welfare for employee treatment can not get the attention they deserve and the worker’s career achievement is low and so on.The factors above influence job satisfaction of employee in different degrees which sets the limit for the staff’s work enthusiasm and initiative,inhibiting the creativity and exploring of the worker and the stability of the workforce is difficult to guarantee.The purpose of this study is reflected in: first,through the investigation of nanchang W vocational college,wa can master the overall construction and some basic situation of the workers and provide the scientific reference to improve the policy system for the school;second,the research conclusion can offer some reference for the other vocational college and the relevant administrative departments in education policy and promoting the development of nanchang vocational college in the same rank;third,this paper studies some conclusive results for deeping the reform of the similar vocational college in domestic areas.Questionnaire data and the interview results reflect the nanchang W vocational college staff’s job satisfaction as a whole is low.Among them,the worker has the lowest satisfaction in wage level while higher degree of satisfaction on the campus interpersonal relationship and the welfare treatment,scientific research reward,training,assessment and promotion system,learning environment,etc are needed to be improved on the workers’ satisfaction.Through the cross analysis results,male employee job satisfaction was slightly lower than female workers;job satisfaction of the worker over the age of 50 groups is highest,job satisfaction of the youth workers under the age of 30 is the lowest,job satisfaction of graduate student employee is higer than workers with bachelor’s degree;the worker length of orientation and job satisfaction is proportional;at the wage level,the main reason for the low degree of satisfaction is associated with lower wages significantly,unfair distribution of various levels;in the wage level,the main reason for the low degree of satisfaction is the promotion system and standard is not standard,the chance of training learning is less.In the view of the problems and combining with the incentive theory,fair theory and other related theories,the article analyzes the two aspects in the internal cause and external cause issued by state of institution reform of the income distribution system as the main basis,in accordance with the actual conditions of Nan Chang W vocational college,from the pay double level which includes the economic level and the non-economic aspects to put forward the optimization of Nan Chang W vocational colleges pay system.On the one hand,from the economic compensation system optimization scheme is given which includs the optimization of the overall pay levels,designing the reasonable salary distribution system,perfect college salary budget and management system and salary adjustment effect,dynamic mechanism;on the other hand,from the economic level of pay system optimization scheme is given,mainly improving the good external environment,implementating the flexible management mode for stuff.
