Since entering the 21 st century,colleges and universities have cultivated a large number of talented people with knowledge and quality,but lack of practical ability,which is not in line with the requirements of practical,composite and innovative talents in the production of first-line shortage in society.Therefore,the problems,for example,the employment of graduates is difficult,the quality of employment is low,and the enterprise labor force is at shortage,are widespread.As a result,the contradiction between talent supply and social demand is increasingly prominent and the application-oriented transformation of colleges and universities is imminent.Under the background of application-oriented transformation of Chinese colleges and universities,this paper takes college C as the object,and studies by means of the relevant theories and methods of human resource management and organizational behavior.This paper mainly adopts the literature research method,the questionnaire survey method and the case analysis method to carry on the thorough analysis to the teacher characteristic,the current situation of teacher transformation reaction,the reason of teacher change reaction on questions of college C and also puts forward practical and effective guiding countermeasures for the change response of teachers.Based on questionnaires and teachers' interviews,it's found based on this surwey that70% of the respondents believed that colleges and universities needed to change,and only2.62% of the respondents argued that it was unnecessary;about 76% of the respondents supported the chnage of colleges and universities,about 17% of the respondents were silent about the change,only 7% of the respondents opposed the change;in the whole process of change,the number of people who always changed their views on change was 24.89 percent,36.68 percent of them change frequently,19.65 percent of them were relatively few,12.23 percent of them were few,and 6.55 percent of them had hardly changed,which shows that the application-oriented transformation of college C is widely supported,and most of the teachers' views are changing with the change.Therefore,the college C should pay attention to the silence and opposition to the change,pay attention to the teachers' reaction to the change in different periods,formulate reasonable change policies,and make the smooth transformation of the college.On the basis of empirical research,this paper further makes an analysis of the causes of teachers' reaction to change in college C,and ascribes them from the individual level to the organizational level.Individual level is mainly inadequate preparation for change psychology;existing deviation between teachers' quality and the needs of application-oriented transformation in colleges and universities;difficulty for teachers tobreak through the comfort zone of their hearts;and weak driving force for interests.The organizational level is roughly divided into the following five points,such as lack of propaganda and construction of cultures of change;inadequate planning for change and radical process of change;rough management of change and imperfect system;inadequate matching of changes,lack of policy support;inadequate participation in democracy and single communication channel.On the basis of empirical research,this smooth,there are many problems in all aspects,which shows that we still ignore the inherent needs of organizational environment and organizational members in the course of change,and our understanding of the essence of change is not thorough and objective.Therefore,it is hoped that this paper can provide scientific,targeted and operable suggestions and references for teachers' management,human resource management and change management in the process of application-oriented transformation of C college,and provide reference for the continuous and stable development and successful transformation of the college so that teachers can accept new teaching concepts,practice new teaching concepts,and promote the overall development of application-oriented transformation in colleges and universities.There are still many deficiencies in the writing of this paper and there are some shortcomings in the analysis of depth and the quantity of data,which is necessary to further divide the factors of age,position,professional title,educational background of staff on campus and compare these factors with each other to make more accurate data analysis,thus providing more targeted recommendations for change.In view of the different classification of colleges and universities,different change reactions may produce.It is hoped that researchers in the future can increase the sample amount and carry out research on the change responses of different regions and types of colleges and universities,have m-ore indepth understanding of the overall trend of application-oriented transformation of Chinese colleges and universities and provide a universal guidance countermeasures.
