With the rapid development of China’s economy,talents and basic education are increasingly needed.Many investors have set up kindergartens,so private kindergartens are more and more.Competitive pressures among kindergartens are also increasing.Private kindergartens and society are beginning to pay attention to how to develop in the competition.Good teachers can promote the rapid development of private kindergartens,so we need to establish high-quality teachers.It’s important to build up a high-quality teaching team,give full play to the potential and enthusiasm of teachers,and let teachers work hard to serve kindergartens.But now private kindergarten teachers have a high turnover rate and low working enthusiasm.This is closely related to the problems existing in the current incentive mechanism for teachers in private kindergartens.So we need to find out the problems of kindergarten teachers’incentive mechanism and put forward reasonable suggestions.This paper mainly uses the methods of literature research,questionnaire survey and individual interviews to conduct in-depth research and Discussion on this issue.Based on the theory of hierarchy of needs,two-factor theory,expectation theory and achievement motivation theory,three private kindergartens under the New Newton Preschool Group are selected as the research objects.The status quo of teachers,job satisfaction and teachers,defined needs are investigated respectively.Then the survey data are analyzed in depth.Through the investigation,it is found that the incentive mechanism of private kindergarten teachers has achieved certain results.For example,the incentive role of private kindergarten teachers has been paid more and more attention,the incentive mechanism with incentive effect has been established,and the incentive threshold has been lowered.In addition to effectiveness,we also see that there are many problems in the existing incentive mechanism.For example:private kindergarten teachers ’salary incentive is not competitive;welfare incentive needs to be improved;training incentive can not be met;promotion incentive model,Performance appraisal incentive formalization.The reasons for the above problems are mainly related to the nature of private kindergartens,the management of private kindergartens and the personal qualities of private kindergarten teachers.Finally,according to the problems found,two strategies are put forward to construct incentive mechanism:to create a scientific and reasonable material incentive mechanism and to construct a rich and diverse spiritual incentive mechanism.
