With the increasing emphasis on education issues in rural areas in China,the construction of rural primary schools has drawn increasing attention in educational theory research and practical work.Since the management of rural primary school principals is related to the development of schools,especially the stability of teachers' work deeply affected by the management of principal,which makes the management of rural primary school principals particularly attractive.Given the unique environment of rural primary schools,this study follows the "bottom-up" research path and listens to the teacher's managed experience,which can show the overall picture of the rural primary school principals' management and help the rural primary school principals to continuously improve their management abilities.Based on the "effective school human resource management" and "human-centered management theory",three months field work has been done in the rural primary school in L Town,J County,Gansu Province during the research,the method of which are in-depth interviews and focus group discussion and the objects are 10 rural primary school teachers.The method of generic analysis and scenario analysis are used to describe the status of teacher management in rural primary school principals and to obtain the “teacher management theory” of rural primary school principals.The study obtained the following conclusions:1.The content of teacher management of the rural primary school principals could be classified into four aspects: taking charge of teachers' teaching development work,undertaking teachers' safety and health affairs,assigning teachers' work and positions,as well as assessing teachers' teaching and performance.2.The concept,principles and methods of teacher management in rural primary school principals are presented as(1)management concepts: "people-oriented" and "people-neglected" are coexistent,there are quality as well as inequality and the concept of democratic management is still insufficient;(2)management principles: the existence and absence of fairness,the priority of benefits,the disclosure and obscuration of democracy;(3)management methods: democratic management is relatively deficient,authoritarian management is more prominent and the mode of laissez-faire management also exists.Based on the research results above,the management theory is used to propose management suggestions for the rural primary school principals from the two levels of concept and action.On the one hand,principals of rural primary schools should establish a people-oriented management concept;on the other hand,they ought to implement people-oriented management measures and strive for external support from the higher authorities in terms of funding and training machines to improve the status of teacher management.
