In the past research results,the academic background,working years,professional ability,etc.have been confirmed as the influencing factors of career advancement,but the degree of influence of different factors on promotion is different,and the promotion of different levels is also different.This study focuses on the career promotion and development of social workers,drawing on the promotion influence factor model,social cognitive occupation theory,and expectation theory.According to the Gerald R.Ferris promotion influence factor model,the factors affecting promotion are divided,and individuals and organizations are segmented.The three major modules of the environment are analyzed;the questionnaire survey and semi-structured interviews are used to conduct research,and the status quo of career advancement of social workers is described through questionnaires,and the factors affecting the promotion of social workers are further understood through data analysis and interviews.Propose countermeasures and research conclusions.The main conclusions of this study are as follows: 1.The status quo of social worker career promotion: the incentive effect is not good,affecting professional identity.Second,the factors influencing the promotion of the grassroots level: individual factors,organizational factors are significant.The demographic characteristics of social workers are the basis of the factors influencing promotion.Gender,age,household registration,professional background,education level,political appearance,certification status,seniority,professional knowledge and skills are all significantly related to promotion;organizational characteristics such as The performance standards,personnel management systems,and project scale of social work organizations are also significantly related to the promotion of social workers.In addition,the promotion of social workers is also affected by environmental indirectfactors such as social work related policies,social work industry development,and labor market.Third,the higher level of promotion characteristics: the comprehensive ability is the first,the first factor is strengthened.The higher level of promotion shows that the role of professional ability is gradually enhanced,the comprehensive quality requirements are continuously improved,and the higher the level of promotion,the more significant the influence of gender factors.Fourth,the application of the influencing factors model: fairness and efficiency,and multi-party joint efforts.The government needs to improve the standard of purchasing services,improve the implementation of incentive policies,increase the proportion of middle-and high-level job purchases;change government responsibilities and stimulate industry vitality.Social work organizations need to design a three-dimensional promotion mechanism to enhance the expectations and incentives in promotion;establish a scientific and effective promotion evaluation mechanism,promote media incentives for promotion;open and transparent,accept supervision,and guarantee promotion and incentives for fairness.Social workers themselves also need to improve their professional ability and enhance professional output;cultivate professional identity,build a virtuous circle of professional development;timely self-reward and enhance self-efficacy.Through multi-party joint efforts,we will form a social work career promotion system that takes into account both fairness and efficiency.
