With the development of private higher education in China,the number of young teachers in private colleges is growing,and the construction of teaching staff has become an important factor in the development of private colleges.The performance assessment of young teachers plays an important role in the recruitment,training and promotion of young teachers,which directly affects their work enthusiasm and devotion,career planning and strategic development of the college.Private colleges need to combine their own development situation and school-running characteristics to establish a scientific and reasonable performance appraisal system and method for young teachers,to mobilize the enthusiasm and initiative of young teachers and improve the quality of teaching and scientific research,so as to promote the further sustainable development of the college.This paper takes K private college as the research object under the guidance of Maslow's demand level theory and Fromm's expectation theory and is on the basis of combing the theoretical results of the performance appraisal system at home and abroad to study the performance appraisal of young teachers in private college.First of all,this paper analyzes the current performance appraisal system and methods of young teachers in K private college,and further studies the problems existing in the performance appraisal of young teachers through questionnaire survey.The problems existing in the performance appraisal of young teachers mainly focus on the system and process of performance appraisal,teaching performance appraisal,scientific research performance appraisal,comprehensive performance appraisal and so on.Then,in view of the existing problems,the research on the causes of the problems is mainly caused by four aspects: the design of the assessment indicators which is not comprehensive and does not reflect the integrity of the performance assessment;the lack of "two-way communication" in the process of performance management;the subjective assessment of the assessors,the lack of fairness and fairness in the assessment results;the lack of the feedback mechanism of the assessment results,the imperfect reward and punishment mechanism and the wage system.On this basis,the scheme of performance appraisal of young teachers in K private college is optimized.According to the actual situation of the college,in the original performance appraisal of young teachers,some performance appraisal indexes with too high requirements are deleted,and the appraisal strength of Ideological and moral education is increased.At the same time,the indexes and weights of Ideological and moral education,teaching work and scientific research work are improved,and the comprehensive performance appraisal of young teachers is formulated by AHP,replacing the original performance score assessment,making the performance assessment of young teachers in K college more operable,more scientific and reasonable.In addition,in order to ensure the smooth operation of young teachers' performance evaluation program,the corresponding organization and implementation guarantee measures are formulated,including organization and implementation,evaluation application,effective publicity and training,optimization of young teachers' growth and development mechanism and improvement of performance communication and feedback methods.Through the optimization research on the performance assessment of young teachers in K private college,this paper makes the performance assessment more consistent with the relevant national policies and the development trend of K college,which can further promote the discipline construction of each department and the realization of the self-value of young teachers,and finally realize the overall goal of K college.
