A key factor influencing the long-term development of the country is education,and at the heart of human development is higher education,the quality of which There is a direct relationship with the quality of university teachers.With the deepening of the reform of university personnel system,the current performance appraisal program for university teachers can no longer fully adapt to the development of modern education.Therefore,on the premise of the current existing performance appraisal scheme in colleges and universities,it is of great significance to study the optimization of performance appraisal for college teachers.In this paper,the performance appraisal program of College J of University X is taken as the object of study,and firstly,the theory of performance appraisal concept,content and method is carried out to The research results of domestic and foreign scholars on performance appraisal in universities are analyzed on the basis of the combing.Starting from practice,the analysis methods such as literature research method,questionnaires method,and case study method are used to analyze the current situation related to the performance appraisal of teachers in college J of university X.The problems existing in the current assessment scheme are studied:(1)the assessment objectives are not clear enough;(2)the assessment Indicators are not comprehensive enough;(3)neglect of performance coaching and communication;(4)lack of corresponding feedback measures four issues.As well as the reasons for the problems:(1)lack of high awareness of performance appraisal;(2)lack of in-depth research on indicators;(3)The assessment subject's subjective awareness is too strong;(4)lack of some professional theoretical knowledge.By studying the problems existing in the appraisal scheme and the reasons for them,combined with the key performance indicators(KPI),the balanced scorecard(BSC)and other performance appraisal methods to optimize the design of the performance appraisal system related to J College,the optimization of performance appraisal in J College and the guarantee measures for the implementation of the optimization scheme are proposed.Optimization of the program,teacher incentive mechanism,effective communication and other safeguards.Strengthen the role of evaluation results,give full play to the incentive application of evaluation,further improve the optimization of evaluation system,eliminate the bad phenomena in performance evaluation,optimize the specific scheme from the concept of performance evaluation,evaluation indicators,scientific research performance indicators,evaluation process,effect evaluation,feedback and application of results etc,so as to promote the J of X university Based on the construction of "teaching and scientific research" type college,the connotation development of the college makes it do a good job in the construction of first-class discipline doctoral degree points,strive to achieve the development goal of building a first-class discipline in the province,and provide a reasonable reference for other colleges and universities to implement performance appraisal.The innovation of this paper lies in the empirical analysis from the perspective of application,selecting X university J college for the empirical analysis,integrating the key performance indicator method and the Balanced scorecard to optimize the performance evaluation indexes in line with the characteristics of higher education institutions,and to optimize the performance evaluation scheme for teachers of the same type of universities providing supports.These research contents are some new explorations and innovation for similar studies.It is hoped that by studying the issues related to the development of performance appraisal program for full-time faculty in College J,the optimization of performance appraisal and the guarantee measures for the implementation of the optimization scheme will be proposed,which can enhance the college's own competitiveness and teachers' motivation achieving the purpose of performance appraisal.
