In recent years,with the change of medical model and the requirement of national policy,medical social work is developing vigorously,and the medical social workers are also growing up.On the one hand,from the perspective of the development model,endogenous embedding is relatively large,that is,most medical institutions set up social work departments in their internal structures,and purchase third-party services or assign professional social workers to medical institutions is relatively small;on the other hand,in terms of the number and composition of medical social workers,the demand gap for medical social workers is still relatively large,and there is an unbalanced situation in professional development: the proportion of medical social workers with professional backgrounds in the strong comprehensive third-class hospitals or specialized hospitals in some areas is relatively high,however,most medical institutions are subject to staffing constraints or other reasons,and those actually engaged in medical social work often come from part-time or transferred positions such as doctor,nurse,pharmacist,technologist or administrative staff,etc.,this group of personnel is relatively large among the medical social workers in our country at present.Although they lack professional background,they also have certain advantages in carrying out their work in practice,at the present stage,it has played an important role in promoting the development of medical social work.This study selected the P hospital where the professional practice is located as the case study object,and used the methods of interview,participant observation and second-hand data analysis to analyze the endogenous embedded elements and embedded process of medical social work in P hospital,at the same time,this paper studies the role of 3 transferred medical social workers in P hospital,their advantages and difficulties in their work.The research findings are as follows: First,the roles of medical social workers in job transfer are as follows: the Constructor of Department frame and system,the explorer of service project,the manager of volunteer team,theresource integrator and the implementer of social work service.Second,internal transferred medical social worker has the advantages of: 1.Medical Knowledge and background;2.Be Familiar with the situation of each department and Pilot Condition;3.Familiar with internal administrative communication channels and methods;4.Rich experience in volunteer service.Strong ability to link resources inside or outside the hospital.Third,the predicament include: 1.Lack of professional supervision;2.The performance appraisal mechanism is not perfect;3.Lack of embedding of professional values.Therefore,the author puts forward the following suggestions: 1.Introduce Professional Supervision;2.Improve the performance of the assessment,promotion and other security incentives;3.Strengthen the embedding of professional values of social work;4.In combination with the characteristics of medical institutions,needs and social development needs,continue to expand the service content.
