| As the increasing competition in the hotel industry,employee's loyalty and retention has been heavily promoted by the managers.Based on the research of hotel staff,this paper adopts empirical method to test the relationship of employee's intrinsic motivation and organizational commitment.Based on the existing research results,the paper conduct inductive analysis,define the concept and dimensions of intrinsic motivation and organizational commitment,based on above,the paper build the research model,then collect and analyze data through the questionnaire survey.At the end of the paper,it verify the research model,at last,it puts forward research.At first,based on the study in the domestic scholars' research on intrinsic motivation dimension,the paper summarizes it into four dimensions: interest,curiosity,meaning and self-realization.And organizational commitment is used three dimension theory proposed by Meyer and Allen,organizational commitment is divided into affective commitment,continuous commitment and normative commitment.Test analysis by SPSS19.0 software,fixed the initial inventory to form the formal questionnaire.Questionnaire were granted in the hotel after revising,then took back 159 effective questionnaires and investigate the samples by SPSS19.0 software's exploratory analysis and confirmatory factor analysis.Secondly,the paper analyses the differences between intrinsic motivation and organizational commitment on demographic variables respectively.Results showed that age,position,type of hotel have a significant effect on intrinsic motivation.Working life and position,working years,education have obvious influence on organizational commitment.Finally,the paper analyzes the four dimensions' influence on organizational commitment.The intrinsic motivation has a significant positive correlation to the organizational commitment,but found that self-realization has negative correlation on normative commitment and emotional commitment,and curiosity has negative correlation on continued commitment.But overall,intrinsic motivation has a significant positive correlation on organizational commitment.In the end,based on the results of questionnaire data analysis,the paper puts forward five measures to improve the level of employees' organizational commitment,hoping to have a reference significance on he development of hotel industry.The innovation of this article lies in expanding of the intrinsic motivation dimensions' structure,and investigates its influence on organizational commitment through the empirical study,has a practical significance on the hotel enterprise' staff management. |
