| Since October 2014,I have been participating in the natural science foundation of Shandong province that the dilemma of organizational design and innovation management research on the basis of SPCL theory of the software enterprise.The paper is just the research results of the project.So the knowledge employees is especially the software knowledge employees.Literature research suggests that knowledge employees plays an important role in enterprise knowledge use and creating,value-added and innovation ect.So how to motivate their innovation behavior is a hot issue that managers and scholars have been concerned about.Innovation behavior of knowledge employees depends not only on the psychological contract,also depends on the knowledge sharing will.In the present literature,the research on the prepositional factors of employee innovation behavior mainly focuses on the individual aspects such as leadership behavior and organizational factors.The research on the comprehensive factors of employee innovation behavior is less.In this paper,it is very rare to discuss the mechanism that knowledge sharing will play a role in the process of psychological contract influencing employee's innovation behavior.Therefore this paper selects knowledge employees as as the research object,it received 235 valid questionnaire from Beijing Jinan,Weifang and Tianjin four areas through social media such as QQ and Wechat.Based on psychological contract,This paper discusses how to meet the different levels of the psychological needs of the develop-ment,economic,human,and in exchange for knowledge sharing will among the members of the organization,At the same time,it explores the connection between psychological contract and employee's innovation behavior.Thus it provides a good knowledge support platform for the innovation behavior of employees.On this basis,this paper constructs the theory model in which psychological contract is regarded as the independent variable,knowledge sharing will is regarded as the interme-diary variable,and employee'sinnovation behavior is regarded as the dependent variable.And this paper puts forward 16 theoretical hypotheses.The main conclusions are as follows:Firstly,Based on the social exchange theory,the knowledge employees psychological contract has a positive influence on their innovation behavior.the three second-order factor of psychological contract has s a positive influence on the two second-order factor of innovation behavior(formation of innovative conception,practice of nnovative concep-tion).Secondly,the theory of rational behavior shows that Transactional psychological contract has a positive influence on knowledge sharing will.Relational psychological contract and development-oriented psychological contract have positive influence on knowledge sharing will,which to some extent,explains the particularity of knowledge employees in our country.Finally,Based on the perspective of social network,knowledge sharing will has a posi-tive influence on innovation behavior including the two second-order factor of innovation behavior,knowledge sharing will plays an partly intermediary role between Transactional psychological contract and formation of innovative conception,and plays an fully intermediary role between Transactional psychological contract and practice of innovative concep-tion;It plays an partly intermediary role between relational psychological contract and formation of innovative conception,practice of nnovative conception.It plays an partly interme-diary role between development-oriented psychological contract and formation of innovat-ive conception,practice of nnovative conception.The conclusion can not only provide guidance for the management of enterprise management to improve knowledge employees to inspire their innovation behavior.This paper also expands the research field of psychological contract and employee innovation behavior,which has certain theoretical and practical significance. |
