With the rapid development of science and technology,and the intensification of global competition,the success of companies is increasingly dependent on their ability to bring innovative products to market.Only companies that can continuously carry out product innovation can maintain their continuous competitive advantage.Innovation depends on the creation of new creative ideas,and employees are the source of these new ideas.It is particularly important to acquire and shape employees who have more knowledge,skills and abilities than their competitors.The rich knowledge base of employees helps companies to break the rigidity of core competencies and technology path dependencies,which will help improve radical product innovation.Therefore,human resource management practices aimed at increasing knowledge diversity and human resource management practices that promote knowledge sharing are of particular importance.From the perspective of knowledge-based theory,this article explores the impact of internal knowledge capabilities on radical product innovation.For knowledge-based enterprises,human resource management practices are mainly to enhance corporate performance through innovation,but the relationship between human resource management practices and innovation performance is still a "black box." In the era of knowledge economy,companies pay more and more attention to organizational learning.With organizational learning,the company's knowledge is constantly updated,accumulated and effectively used to promote the company's knowledge innovation.This article studies organizational learning as a mediator of internal knowledge capabilities and radical product innovations,and opens the “black box” of the impact of internal knowledge capabilities on breakthrough product innovation in the context of China.This article takes 197 companies in China as the research object.It not only explains the positive relationship between internal knowledge ability and radical product innovation in China,but also reveals the mediating role of organizational learning.The results show that:the knowledge sharing capabilities and knowledge diversity capability have a positive impact on radical product innovation;Exploratory learning and exploitative learning have a positive impact on radical product innovation;exploitative learning and exploratory learning play an intermediary role between internal knowledge ability and radical product innovation.These studies not only enrich the theory of human resource management under the Chinese context,but also have important guiding significance for enterprises to effectively carry out human resource management activities aimed at increasing knowledge diversity and promoting knowledge sharing in order to achieve radical product innovation.
