With the aggravation of the environment problem,people have paid more attention to green development and green governance.Since 2008,the global green development has stepped in a new stage and all sectors started to upgrade in a green style.China is exploring the way to ecological civilization.With the report of the 19th CPC Congress to elevate the building of ecological civilization to a new height,China has strengthened the environmental protection supervision of enterprises which play a significant role in the war of environment protection.Human resources,whose mobilization is an important factor of enterprises goals,can create unique value and competitiveness to the organization.How to motivate employees' green behaviors and make them contribute to environmental management has become an important challenge for companies to upgrade their environmental protection.Human resource management takes an important strategic position in the organization,and specific human resource management practices have a significant impact on employees' attitudes and behaviors.With the increase of pressure on environmental protection,carrying out the environmental management innovation has become the core issue of sustainable development,which is inseparable from the support of the human resource management system.The concept of green human resource management(Green HRM)has emerged.Employees perceive specific practices of Green HRM as signals transmitted by the organization that can promote employees' green behaviors.While Green HRM combines environmental management with human resource management to motivate employees,improve their abilities and provide green opportunities.Therefore,it is of great theoretical and practical significance to study the mechanism of Green HRM on employee's green behaviors.For one thing,the positive work attitudes and psychological status of employees have an important impact on their positive behaviors.The specific psychological status of employees was rarely employed in previous research on the outcome variables of Green HRM.For another thing,the direct leader of employees,as the communication intermediary between employees and organizations,affects employees' behaviors and performance.At the same time,leaders' supportive behaviors can form related management situations and influence the consequences of human resource management practices.In addition,employees' commitment and devotion to the organization can also affect employee attitudes and behaviors.Thereby,based on Social Information Processing Theory and Social Exchange Theory,this study builds a research model about the mechanism of Green HRM on employees' green behaviors,from the perspective of Chinese enterprises practices.The model takes Green HRM as the core variable,explores the mediating role of environmental passion,the moderating role of perceived supervisor support and perceived organizational commitment.In this research,245 employees from two large pharmaceutical companies in China are invited for a questionnaire survey,and MPLUS7.4 and SPSS20.0 statistical tools are used for empirical analysis.The conclusions are as follows:First,Green HRM positively motivates employees,improves their green abilities and provides opportunities,which positively affects employees' green behaviors.Second,Green HRM deepens employees' awareness of environmental protection and positively affects employees' environmental passion.Third,as a kind of positive emotion,employees' environmental passion incites their green behaviors,then mediates the relationship between Green HRM and green behaviors.Fourth,perceived supervisor support positively strengthens the relationship between Green HRM and environmental passion.At last,perceived organizational commitment strengthens the relationship between Green HRM and environmental passion.The conclusions of this research provide practical inspiration for enterprises to implement environmental management,green human resource management and motivate employees' green behaviors.
