With increasingly fierce global competition and rapid technological revolution,innovation,as a strategic element of China's development,has become the main theme of the country's strong development,and has become the core competitiveness of enterprises to achieve performance growth.As enterprise innovation is the basis of national innovation,employee innovation is the basis and premise of organizational innovation,and any innovation activities and processes of organization can not be separated from the individual level of innovation behavior.Therefore,how to increase enterprise innovation,trigger employee innovation behavior and improve job performance has become the focus for academia and business managers.Over the years,scholars have put forward many theoretical models to predict employee innovation behavior and job performance,from individual perspective or organizational perspective.In these studies,few comprehensive studies are carried out in combination with two perspectives,especially the lack of theoretical support,which can systematically integrate a variety of key factors to study the triggering mechanism of innovation behavior.In view of this,we adopt the multi-layer linear model technology to systematically integrate the key factors such as individual factors(experience opening),organizational factors(innovation climate)and job characteristics(technical post and management post),as well as the inter layered influence mechanism of innovation behavior and job performance.From the perspective of trait activation theory,this study constructs a mechanism model of "trait-behavior-performance",with openness as an independent variable,work performance as a result variable and the intermediary role of innovation behavior.On this basis,in order to further explore the formation mechanism of innovation behavior,we analyzed and tested the role of innovation climate and job type(technical post and management post)on "trait behavior".With the help of China Science and Technology Association,we received 3307 valid questionnaires through questionnaire survey.Through data analysis,it was found that:(1)individual openness has a positive prediction on job performance,and the predictive validity coefficient is higher;(2)the individual openness has a positive impact on innovation behavior,and its innovation behavior has a positive impact on job performance,and innovation behavior plays partial mediating effect in relationship between the openness and the work performance;(3)from the context related variables,the technical post positively moderates the relationship between the openness and the innovation behavior,and the managerial post negatively moderates the relationship between the openness and the innovation behavior;(4)innovation climate has a directly positive influence on the innovation behavior,while the moderating effect of innovation climate on innovation behavior is not significant.
