Emerging technologies such as cloud computing,big data and Internet have led companies to face increasing external uncertainties,innovation and transformation become the law of survival of companies.In the ever-changing business wave,companies expect employees to "look inward"and conduct higher organizational citizenship behavior.However,due to the higher flexibility of corporate organizational structure and employment relationship,the orientation and roles of employees have changed into entrepreneurs,self-organizers,partners and social workers,also have shown more "eyes outward",organizational commitment and loyalty are still falling and staff turnover is high.At the same time,the post-90s and post-95 employees gradually become the main force in the workplace.They pay more attention to soft factors such as value concept matching,work experience,company culture atmosphere and personal charm of leaders.The intrinsic moral character such as the entrepreneur's personal values and the entrepreneurial spirit shown in the leadership behaviors is the foundation to win the trust and pursuit of employees.This research focuses on the entrepreneurial group,from the perspective of entrepreneurial cultural values,using the methods of literature research method,logical reasoning,questionnaire survey and statistical analysis to explore its action mechanism on employees' organization citizens.Based on the previous researches,we put forward the hypothesis.Based on the value leadership theory,leader-member exchange theory and the research results in the current empirical field,this research explores the role of enterprise culture and entrepreneurship.Through a questionnaire survey of 298 entrepreneurs,using SPSS21.0,MPLUS7.0 and other statistical tools for empirical analysis,verify the hypothesis.This research has the following significance:First,promote the extension of cultural value theory at the micro level,expands the research perspective of cultural value and enriches its research content.Second,to guide entrepreneurs to pay attention to the deep characteristics of their own spiritual beliefs,change management and leadership styles,Empower employees.Third,from the perspective of cultural values,cultural construction and cultivation of entrepreneurial spirit,it provides new adjustment ideas for solving the problem of employees'"outward vision" and improving organizational citizenship behaviorThe main conclusions of this study are as follows:First,entrepreneurial cultural values have a significant impact on employees' organizational citizenship behavior.Long-term orientation and collectivism have a significant positive effect on employees' organizational citizenship behavior.Power distance has a significant negative impact on employees' organizational citizenship behavior.The influence of uncertainty avoidance on the organizational citizenship behavior of employees is not significant.Second,the four types of corporate culture all play an intermediary role in the impact of entrepreneurial cultural values on employee organizational citizenship behavior.In particular:Clan-like corporate culture plays an intermediary role in the relationship between various dimensions of entrepreneurial cultural values and organizational citizenship behavior;Market-based corporate culture,flexible corporate culture,and hierarchical corporate culture play an intermediary role in long-term orientation and collectivism's influence on employees' organizational citizenship.Third,entrepreneurship can strengthen the influence of market-oriented corporate culture and flexible corporate culture on employee organizational citizenship behavior,which has a moderating effect.In clan-style corporate culture and hierarchical corporate culture,entrepreneurship has no moderate effect.
