In the social environment of fast-paced change and impetuous utilitarianism,the phenomenon of suspicion,hostility,selfishness and infighting in enterprises can easily lead to high levels of cynicism.If managers fail to effectively control and reduce the level of employee cynicism,they will inhibit the organizational change process and weaken the implementation effect of human resource management practices.Moreover,massive employee cynicism can decrease employees' trust,commitment to the organization and satisfaction,and reduce employee voice behavior,innovation behavior,and organizational citizenship behavior and so on.Ultimately,it leads to awful group cohesiveness and unattractive group atmosphere.Ethical leadership as an important organizational climate,which profoundly affects the attitude and behavior of employees,but lacks research on their relationship with employee cynicism.So the purpose of this study is to explore the mechanism how ethical leadership affect on employee cynicism,mediated by basic psychological needs under the trait of employee's collectivistic orientation.This paper firstly sorted out the existing literature of ethical leadership,basic psychological needs,employee cynicism and collectivistic orientation,and formed the research framework based on the self-determination theory,affective events theory,average leadership style and conservation of resources theory.Secondly,this paper focused on the mechanism of how ethical leadership affected on employee cynicism,the mediation of basic psychological needs and the moderation of collectivistic orientation.And then we put forward the hypotheses and research model.Thirdly,this paper obtained the formal questionnaire through compiling and modifying the questionnaire.Finally,the tests of the reliability,validity,variance,correlation and hierarchical regression had been used to validate the hypotheses.The results based on 580 enterprise employees show that various individual and enterprise factors differently affect on ethical leadership,basic psychological needs,employee cynicism and collectivistic orientation.Results indicated a negative correlation between ethical leadership and cynicism,which was mediated by autonomy and relatedness needs;and the effects of basic psychological needs on employee cynicism were moderated by collectivistic orientation.Finally,according to the results of empirical research,the paper puts forward several managerial suggestions in cultivating ethical leaders,satisfying employees' internalpsychological needs and raising employees' organizational identity and collective consciousness.
