Since there are significant differences between Chinese social structure and western countries',studying Chinese localized leadership style becomes a hot topic.It's significant to understand the Chinese leaders' psychology and behaviors basing on Chaxu Pattern in organization.whether such a leadership behavior with favoritism can promote the employees' job performance within the organization is gradually causing scholars' attention.However,the leadership is effective or not depends not only on the implementation of leader,but also on how employees view it from their own value judgments.In Chinese culture,individualistic/collectivistic orientation represents the directly differences in relationship recognize,employees with different orientation are attempt to show diverse behavioral tendencies when faced with favoritism performance from superiors,which affects job performance in the end.Therefore,it's necessary to explore the impact of Chaxu leadership on employees' job performance as well as how individualistic/collectivistic orientation do a moderating role in Chinese background.In this study,we firstly combed some theories and proposed some hypothesis after a review of previous studies,collecting 327 samples by the Zhejiang employees questionnaires.Secondly,in order to discover the internal mechanism of Chaxu leadership,employees' job performance and individualistic/collectivistic orientation,we did factor analysis,variance analysis,correlation analysis and so on by using Spss19.0 and Amos21.0,the main conclusions are as follows:First,Chaxu leadership can positively predict employees' job performance.Second,solicitude and communication,promotion and rewards as well as tolerance of mistakes all do positive role on job performance,while the effect of tolerance of mistakes is slightly than the former two.Third,Horizontal individualistic orientation moderated the relations between Chaxu leadership and job performance negatively;both horizontal and vertical collectivistic orientation played a moderate role in the relations positively,moreover,the effect of former is more obvious.Finally,we made few recommendations for the enterprises in Zhejiang to provide some help and guidance based on the empirical results.
