Under the guidance of the national“One Belt and One Road'' globalization path,more and more private corporations have chosen to go abroad through the "Internet+"approach and use the E-commerce trading platform to transfer traditional Chinese foreign trade from the offline to the online,booming this kind of business model in China.As a fresh business,cross-border E-commerce attracts more and more companies to be a member.In comparison with the other factors,such as the limitation of logistics distribution,the inaccuracy of customer credit ratings and the insecurity of cross-border E-payment,the lack of talent has become one of the most important factors to be the hindrance to promote the activity of cross-border E-commerce.The imbalance between supply and demand of talents will inevitably cause brain drain frequently.As we know,the talent is the core competitiveness of a company.The high rate and speedy brain drain is bound to bring incalculable losses to the company,restrict the development of the company,and even affect the long-term development of the entire industry.Based on the relevant study and the actual situation of the company,this paper analyzes the brain drain factors of the E-cross-border e-commerce operations and supplies the management advice accordingly.The purposes of the study not only enrich the research for the compound talent,but also could be exampled by the similar corporation or corporation in the future.Combined the brain drain theory with the E-corporation situation,the main research contents and conclusions of this paper are as follows:i.The main factors influencing the loss of E-corporation operations personnel is obtained by data analysis.Based on Price-Mueller's(2000)theoretical model,this paper adds other variables such as job embedding and work values to construct a measurement scale suitable for E-corporation operations talents,and then analyzes the data by SPSS 24.0 and finally obtains impact.Factors that contribute to the loss of operational talent include:workplace,role orientation,career growth,self-efficacy,mental empowerment,opportunity perception,and job-seeking behavior.Workplaces,role positioning,career growth,self-efficacy,mental empowerment,and turnover intention of operations personnel are presented the negative influence relationship.Opportunity perception and job seeking behavior have a positive influence on the turnover intention of operational talents.ii.Focusing on the influencing factors of the brain drain of E-corporation operations and combining with the current status of E-corporation talents,the reasons for the brain drain that affects E-corporation operations are summarized.As the aspect of the external environment,the scarcity of emerging industry talents in E-corporation has aggravated the flow of talents in the industry;As the aspect of internal environment,they are:a.lack of freedom and interest in workplaces;b.unclear job responsibilities,increased job burnout;c.lack of continuity and coherence with career development;d.the individual goal does not match with the company's;e.there is no effective communication between management and talents.iii.Under the actual situation of E-corporation with the knowledge of management science,psychology,organizational behavior and other disciplines in relation to the causes of the brain drain of E-corporation operations,a series of countermeasures and suggestions are proposed.The measurement are:a.enhancing workplace interest and freedom of timing;b.transforming leadership behaviour methods to ensure the smoothness of communication channels;c.guide employees to establish correct career planning;d.empower employees to help them achieve more opportunity;e.analyze the scope of work responsibilities,and ensure the fairness of performance evaluation.The study showed that the type of operational talents in E-corporation is compound talents.According to the research of this kind of talents,the innovation of this paper is found that classic factors such as job satisfaction,compensation,organizational commitments,etc.,have no longer affected the brain drain obviously,replaced by non-classic variables such as workplace,self-efficacy,career growth,and psychological empowerment.The author hopes that the study will arise the great interest on compound talents expansively and deeply.Also the paper is attempting to make the progress on the research of brain drain in the span and depth.The final purpose is to provide the management measure to the similar corporation as the example.
