In today's society,the new economic pattern is constantly changing,and each industry features flourishing.Enterprises are facing fierce competition as the social economy evolves.Business environment is more and more dynamic,complex and competitive.In this situation,relying solely on the wisdom of the management can 't solve all the problems faced by enterprises,and the autonomy and creativity of the enterprise are mainly reflected in each employee of enterprises.They are the main force of the organization construction and the innovated products of new era,and play an increasingly important role in the work of the organization.In a word,only when employees give full play to their intelligence,actively break through,independent innovation,can enterprises continue to make progress and become more and more competitive.Therefore,if an enterprise wants to achieve long-term,sustained and stable development,it must unite employees,fully mobilize the initiative and enthusiasm of employees and tap the wisdom and talent of all employees.This also requires that employees should attach great importance to and participate in the continuous improvement of products,processes and services of their company,and provide good advice and suggestion to the organization in time,that is,employee's advices.However,the reality is beyond our imagination,we often see such a organizational phenomenon in which employees are fear speak the truth owing to they worry to be punished by their company or be alienated from the leadership or they lack confidence,or being bad mood so they ignore the problems of the organization is facing.The result may be that a good idea is stillborn or a good message is not disseminated and shared,thereby depriving the organization of development opportunities.Therefore,it is of great significance to know,understand and study employees' advices,and to effectively encourage employees to give advice to promote the development of organizational management theory and the practical operation of enterprises.Based on the Chinese situation,this paper introduces the concept of constructive efficacy,adopts questionnaire survey,and analyzes its influence on psychological capital and speech behavior by using SPSS,AMOS and other data statistical software.In order to perfect the existing theory and provide the basis for the enterprise management,the relevant models aiming to promote the staff advice are set up so as to perfect the existing theory.The final results are as follows: first,the four dimensions of employees' psychological capital(self-confidence,hope,optimism,resilience)all have significant positive effects on employees' constructive behavior and suppressive behavior.On the other hand,the staff's constructive efficacy also has a positive effect on the staff's constructive advice and suppressive advice.Third,the staff's sense of constructive efficacy has intermediary effect in the psychological capital and advice behavior of employees.The reason is that when an individual has strong resilience,the external influence on him becomes smaller,and his concern about the success rate of voice behavior will be reduced.As long as his behavior is not recognized,he will continue to carry out it,thus weakening the intermediary role of the sense of voice effectiveness.
