The importance of voice behavior to the organization is valued by the academia,and many scholars have explored the influencing factors of employee voice behavior to improve voice.Many organizations also encourage employees to speak up.In practice,however,voice is often not accepted.This not only makes it difficult to translate voice into organizational performance,it may even discourage employees' voice behavior.Therefore,it is necessary to study how to improve the voice endorsement and explore the psychological mechanism of managers in the process of endorsing voice.The research analyzes the effect of the interaction between the voice types from employee and the type of regulatory focus of managers on the voice endorsement,and explores the interaction mechanism between the two on the voice endorsement.The study consists of two sub-studies,study 1 and study 2.In study 1,2×2 intergroup experiment was conducted to collect data through the experimental situations that manipulate the voice types;in study 2,2×2 intergroup experiment was conducted to collect data through the experimental situations that manipulated the voice types and the regulatory focus types.Based on the data analysis of the two studies,the conclusions are as follows:(1)The type of voice has a significant influence on the voice endorsement.In comparison,managers are more likely to adopt promotive voice than prohibitive voice;(2)The perceived constructiveness of the voice have a positive impact on the voice endorsement;(3)The interaction between voice types and the manager's regulatory focus types has influence on the perceived constructiveness of voice: when manager is promotive focus,the perceived constructiveness of the promotive voice is higher,and the perceived constructiveness of the prohibitive voice is higher when the manager is prohibitive focus;(4)The voice types and the regulatory focus types influence voice endorsement by perceived constructiveness of voice,forms a mediated moderator model.From the perspective of managers,the research collects data with managers as the research object,and considers the two factors from employees and managers to explore the interaction mechanism between the voice types from employees and the regulatory focus of managers on the voice endorsement.Research enriches the empirical research on the voice endorsement,provides more explanation paths for the research on the voice endorsement by managers,and has a important directive to employees voice behavior in the organization.It provides suggestions for improving the endorsement of voice.
