Workplace Ostracism is the behavior that individuals perceive and ignore in the organization.The workplace is an important occasion for people's life.Workplace Ostracism will have an important impact on employees' psychology and work behavior,such as depression,tension,and work slack.These negative behaviors will eventually have a negative impact on the organization.The study of outcome variables of Workplace Ostracism concentrates on role behavior,such as turnover intention and employee satisfaction.At present,there are few studies on the impact of Workplace Ostracism on employee role behavior.Research.Therefore,the academic community should focus on the relationship between job exclusion and employee work behavior,and provide theoretical support for how to reduce the adverse impact of Workplace Ostracism on the organization.This paper explores the relationship between Workplace Ostracism and employee voice behavior,and introduces active personality and organizational self-esteem as moderating variables and mediating variables.In the form of field interview and questionnaire,300 questionnaires were issued in Hunan,Zhejiang,Guangdong and other places,and 242 of the effective leadership-staff matched data were obtained.By using SPSS 22,LISREL 8.80 statistical software to carry out confirmatory factor analysis(CFA),correlation analysis and regression analysis to test the research hypothesis.The main contents and conclusions of this study are as follows:First,by using LISREL 8.80 to carry out confirmatory factor analysis of the data,the scale can accurately verify the content of the research,and the scale has good validity and reliability.Second,by using SPSS 22,it proves that the four variables of workplace exclusion,employee voice,initiative behavior and organizational self-esteem are related.The study shows that workplace exclusion is negatively related to employee recommendation,active sexual behavior is positively related to employee constructive behavior,organizational self-esteem is positively related to employee constructive behavior,and workplace exclusion is negatively related to organizational self-esteem.Third,we use SPSS 22 to analyze the data and examine the mediating effect of organizational self-esteem and the moderating effect of active personality.The results show that organizational self-esteem plays a complete intermediary role in the relationship between workplace exclusion and employee constructive behavior,and active personality plays a regulatory role in workplace exclusion and employee speech behavior.Finally,in the specific management practice,such as personnel selection,staff training,organizational culture construction and other aspects of reducing the negative impact of workplace exclusion on staff suggestions:the process of talent selection in accordance with the different personality characteristics of the management;staff training to strengthen the staff psychological construction,promotion staff Work confidence in work;strengthen cultural construction,eliminate circle culture,establish family culture and enhance employee sense of belonging.
