Differential leadership is a typical and common leadership style in Chinese social and cultural contexts.Different from the leadership style in Western organizations' management theories pursuit of equality and the paternalistic leadership of Chinese business organizations emphasizes different status,differential leadership believe that in the enterprise which under the background of Chinese culture,managers have different treatment for different employees,and the treatment is not equally and completely fair.Managers in enterprise organizations have an important influence on employees' turnover intentions,but for the differential leadership style of Chinese localization,it still lack the detailed empirical research on the influence and mechanism of employee turnover intentions.Therefore,based on previous research,this study will analyze and verify the influence of differential leadership on employee turnover intentions.At the same time,the proactive personality is used as a moderator variable,and workplace ostracism is used as a mediator variable to discuss their effect in differential leadership and employees' turnover intentions.In this study,employees from five cities in Henan Province were selected as research subjects,we issued 400 questionnaires by paper and electronic ways,328 valid questionnaires were retrieved.We used multiple statistical methods such as correlation analysis,multiple regression analysis,and Bootstrap test.Then we analyzed and discussed the variables of differential leadership,turnover intention,proactive personality and workplace ostracism The conclusions are as follows:(1)There is a significant negative correlation between differential leadership and turnover intentions,and a significant negative predictive effect on employees' turnover intentions.(2)The proactive personality plays a moderating role in the relationship between differential leadership and employees' turnover intention,especially when employees' proactive personality level is high,the more obvious of manager's differential leadership style is,the more employee pronounced decline in employees' turnover intentions.(3)The proactive personality plays a moderating role in the relationship between differential leadership and workplace ostracism,especially when the level of proactive personality of employee is high,the more obvious of manager's differential leadership style is,the more employee pronounced decline in workplace ostracism they perceive.(4)Workplace ostracism has a complete mediating role in the relationship between differential leadership and employees' turnover intentions.(5)In the process of proactive personality's moderating to the influence of differential leadership on employees' turnover intentions,workplace ostracism plays an mediating role,and differential leadership,workplace ostracism,proactive personality,and turnover intentions can constitute a mediated moderating model.
