In the context of global competition,technological revolution and changing social needs,the business environment faced by organizations is becoming more and more complex.Therefore,organizations need to seek a dynamic balance between stability and change.In this process,they need to solve such dual management paradoxes as efficiency and flexibility,centralization and decentralization,profit and social responsibility,individualism and collectivism.At this time,the paradox gradually becomes an important theoretical perspective to support and lead contemporary organizations.Paradoxical thinking is to integrate two interrelated and opposing factors to make them play a synergistic role in order to promote the organization to better respond to the dynamic external environment.The concept of paradoxical leadership is also put forward in such a Chinese context.Paradoxical leadership,which takes into account both organizational and personal needs of employees,is the latest research achievement of leadership style.It has been proved that paradoxical leadership has a significant positive impact on employees' proactive behavior and innovation.This study continues to broaden this field.According to the literature,it is known that leadership style is an important predictor of employee voice behavior.Therefore,this study attempts to explore the relationship between paradoxical leadership and employee voice behavior.Based on social exchange theory,resource preservation theory and self-verification theory,this study chooses perceived insider status as mediating variable,organization-based self-esteem and proactive personality as moderating variable,and constructs a theoretical model on the basis of literature review and theoretical analysis.By using statistical software SPSS and AMOS to analyze the collected questionnaire data,the following conclusions are drawn:(1)Paradoxical leadership positively affects employees' voice behavior;(2)perceived insider status plays a mediating role between Paradoxical leadership and employees' voice behavior;(3)Organization-based self-esteem positively regulates the relationship between perceived insider status and employee voice behavior.The higher the organization-based self-esteem of employees,the stronger the positive influence of perceived insider status on employee voice behavior;(4)The relationship between paradoxical leadership and employee voice is negatively regulated by proactive personality,the lower the level of employee's proactive personality,the stronger thepositive influence of paradoxical leadership on employee behavior.
