As a negative interpersonal experience,workplace ostracism generally exists within the organization and has a typical destructive effect,to a great extent,it will have a negative impact on individuals and organizations.In recent years,workplace ostracism has attracted widespread attention from academia and society,and has become an important research topic.In previous studies,scholars pay more attention to the impact of workplace ostracism on employees as a whole,however,there is little concern about the special group of female knowledge workers.Female knowledge workers as an important part of the enterprise employees,play multiple social roles,compared with male knowledge workers,behave more sensitively,pay more attention to the handling of interpersonal relationship.Therefore,this study focuses on female knowledge workers,to explore the impact of workplace ostracism to job performance.In this study,workplace ostracism and job performance were used as antecedent and outcome variables,use job involvement as an intermediate variable,personality traits as regulatory variables,discussed the impact mechanism of workplace ostracism to the job performance of female knowledge workers,construct the corresponding theoretical model,creatively explore the interaction and influence mechanism between the four variables.Firstly,this study refers to a large number of domestic and foreign research literature,to sort out the main research trends and results in recent years;Secondly,analyze,refine and summarize the previous studies,put forward the hypothesis of this study;Thirdly,combined with interviews and mature scales at home and abroad,design questionnaire,collect data,and test the reliability and validity of each scale,ensure the validity and stability of the questionnaire data;Then,analyze the 296 valid questionnaires by SPSS 22.0 and AMOS 21.0 software,by analysis of variance,correlation analysis,regression analysis,the mediating effects test and the moderating effect test,to verify the hypothesis,and draw a conclusion;Finally,according to the research results,from the enterprise level and the individual level of female knowledge workers,put forward countermeasures and suggestions to prevent workplace ostracism and improve job performance.The results show that:(1)Female knowledge workers' workplace ostracism are in the middle and upper level,the two dimensions of workplace ostracism(leadership ostracism and colleague ostracism)have a significant negative effect to the three dimensions of job performance(task performance,relationship performance,and adaptive performance);(2)The two dimensions of female knowledge workers' workplace ostracism(leadership ostracism and colleague ostracism)have a significant negative effect to the job involvement;(3)The job involvement of female knowledge workers has a significant positive effect to the three dimensions of job performance(task performance,relationship performance,and adaptability performance);(4)Job involvement plays a partial mediating role between female knowledge workers' workplace ostracism and their two dimensions(leadership ostracism,colleague ostracism)and job performance;(5)The conscientiousness and openness of personality traits play a negative moderates role between workplace ostracism and job performance.
