As an important part of bio-pharmaceuticals,veterinary drug enterprises have entering a rapid development stage.We also see that attracting qualified personnel should be the primary element of the development of a company.TM Pharmaceutical Co,Ltd.is a modern large-scale and public veterinary drug enterprise which specialized in research,production and sales of veterinary drugs and feed additives.The reason the thesis take this company as the research object is that the mobility rate of veterinary drug companies is high,while salary is a significant element in retaining employees.Firstly,through the optimization research on the salary system of TM Pharmaceutical Co.,the paper hopes to provide a reference for TM Pharmaceutical Co.,Ltd.,which is currently undergoing listing and reform.On the other hand,the thesis also hope to summed up some rules and experiences that could provide reference for other medium and small sized veterinary enterprise,so as to promote the development of the whole industry.Secondly,in the writing process of this article,the paper uses interview,literature,questionnaire and descriptive analysis of SPSS data.There are five main problems in the salary system of TM Pharmaceutical Co.,Ltd,which are as following: The salary system is out of the strategic planning of the enterprise,the phenomenon of unfairness of salary system is prominent,external competitive capability of the salary system is weak,the salary structure is unreasonable and the incentive mechanism is not perfect.The paper obtained the conclusion that TM Pharmaceutical Co.,Ltd.employees are not satisfied with the existing pay system,and the present salary system has restricts the competition and development of the enterprise.Thirdly,With the study of equity theory,expectancy theory,two-factor theory,demand theory and the theory of performance related pay,on the basis of the principle of salary system optimization,and through the study of the company salary strategy and position evaluation,job evaluation,built KPI post assessment,the thesis put forward to each levels and different posts specific compensation system optimization measures,especially on the basic wage,post wage and performance wage classification design.In order to retain the core talents of the company,the design of compensation and benefits includes two parts: cash benefits and non cash benefits.Then,the paper puts forward the measures of salary system optimizationFinally,the conclusion and Prospect of the paper.
