With China's entering into WTO, tobacco industry confronts increasingly competitive pressure. The fundamental competition among enterprises is for talent, therefore, issue of salary is one of the critical problems of human resources management. This thesis attempts to explore the improvement of salary system in state—monopolized tabacco company by taking Yiyang Tobacco Company as an example.The key point of this thesis is the establishment of salary scheme for different ranks of staff through investigating and analyzing the degree of satisfaction, struture and level of salary. By this way, we can find the problems and relavant reasons. Based on the total amount of salary, we design a salary scheme for employees in different positions. Through the analysis and assessment for the performance in the company, the contribution rate of employees in Yiyang Tobacco Company lays the foundation for salary system.It divides all the positions into four kinds: positions for administration, sales, logistics distribution and administration-assistance. According to the standards and factors influencing assessment, all the positions are reevaluated. In the aspect of pay, Yiyang Tobacco Company conforms to the rules which administration and administration—assitance staff are paid for their position programs, while, sales and logistics distribution staff are paid for their performance programs. The improved program has even more drive function to stimulate the employees' working efficiency for more salary and to create more profit for company.There are some obstacles during the process of new salary system implementation in Yiyang Tobacco Company. The thesis is in an attempt to put forward supporting systems in the process of its implementation, including systems of corporate structure design, culture development, staff training and performance assessment. A number of measures to reduce negative impact has been proposed for steadily changing the former salary system to present one as much as possibleThe achievements in scientific research of this thesis have high referential value for tabacco corporates. It can help this kind of corporates to design more stimulated salary system.
