Empowering is a very important service oriented management measure for the service enterprises.The results of numerous academic studies show that empowering leadership plays an active role in employees,leaders themselves and enterprises.At present,Inter-departmental and cross-team work style in hotel,Increasing work pressure of leaders,New generation of employees continue to improve the level of knowledge and customer diversified needs requires hotel managers should change traditional leadership and performance empowering leadership behavior in the hotel management.At present,The academic community mainly focuses on the research of the validity of the empowering leadership,But they ignores how to develop empowering leadership.In addition,the impacting of empowering leaders in the service behavior of employees has gradually gained attention in the academic community.In this study,Based on the theory of planned behavior and the perspectives of “I can”(the self-efficacy of managers),“I should ”(empowering leadership of senior manager)and “I am willing”(the risk-taking personality of managers).The author discusses the development of empowering leadership and exams the mediating role of employees' psychological ownership in the relationship between managers' empowering leaders and employees' service-oriented behaviors.Using the questionnaires of 86 department leaders and 558 employees of 24 star hotels(three-star,four-star and five-star)in Guangdong,Hainan,Fujian,Beijing and Shanghai to test the concept model and assumptions proposed by the author.The data analysis results show that:(1)The sense of self-efficacy of department leader and the empowering leadership behavior of business leader perceived by department leader has a positive effect on the empowering leadership behavior of department leader perceived by employee,The individual person's risk-taking personality of department leader has no significant impact on the empowering leadership behavior of department leader perceived by employee;(2)The empowering leadership behavior of department leader perceived by employee not only directly and positively affects the service-oriented behavior of the employee,but also indirectly influences the service-oriented behavior of the employee through the psychological ownership of the employee;(3)The empowering leadership behavior of business leader perceived by department leader has a significant trickle-down effect on the psychological ownership of the employee and the service-oriented behavior of the employee.On the basis of data and theoretical analysis,The author proposes four management measures for the hotel's development of empowering leadership and the functions of empowering leadership:(1)Enhance managers' self-efficacy;(2)Encourage senior management to demonstrate empowering leadership behaviors and establish role models for middle managers;(3)Strengthen the art of empowerment of managers;(4)Increase employees' psychological ownership.
