In a temporary and unique project context,the rich experience of project members is the basis for rapid response to project risks and sudden changes.Different from the conventional post-summarization learning model,this article places emphasis on the ex ante intervention and pre-management of project members' experience acquisition.From the perspective of knowledge,it focuses on exploring the role of the project planning as an important antecedent for experience acquisition.The links between planning and experience have been established in the existing literature,confirming that experience can promote the efficiency and result of planning,and the key role of planning behavior in experiential learning has been recognized theoretically.However,in the context of highly uncertain project,how the participation of project members in the process of formulating plans promotes the internal mechanism of the acquisition of experience,still lacks a reasonable explanation in existing research.From the perspective of knowledge,this paper combines the main viewpoints of constructivist learning theory and cognitive theory,and explores the internal mechanism between the two process of project planning and the experience acquisition of project members.Based on literature research,the study firstly uses the software Nvivo11 to analyze the content of the in-depth interview data from 39 project members,which obtains the development of project member' experience concept and knowledge dimension,and forms a preliminary understanding of the process and the possible factors in experience acquisition.Then,an exploratory multi-case study method was used,and seven typical case materials were coded and analyzed by grounded theory to construct a relationship model: the role of planning process in project members' experience acquisition.The results show that the planning process through three paths-the knowledge framework,the action framework and the analysis framework-work together influence on the experience acquisition.The optimization effect of the iterative cycle appears between the two processes.Facing with the challenges of uncertainty and various changes,the planning process is driven by both the coding input and the process environment,enabling members to learn and accumulate more work experience.On the basis of detailed analysis of the mechanism,this paper also proposes an experience learning strategy based on three paths and two factors to help project members and project-oriented companies fully play their positive role of the planning in the experience acquisition practice,and pay attention to beneficial effect of pre-management.
