The rapid development of China's economy and the continuous enrichment of material life have made people more satisfied with their spiritual needs.With the replacement of the workplace,new generation employees play an increasingly important role in the development of the company.They are distinct in personality,value work sense and interest,and how to meet their fun needs in the workplace has become an urgent problem that organizations need to solve.Workplace fun brings positive emotional experiences to employees.Based on social exchange theory,employees return organizations to organize citizenship behavior.However,the mechanism of action between them is not yet clear.As a psychological state,psychological capital can explain the impact of workplace fun on organizational citizenship behavior from the perspective of psychological process.This study systematically reviews relevant research at home and abroad,based on social exchange theory and self-determination theory,and uses psychological capital as an intermediary variable to explore in detail the specific mechanism of workplace fun to organizational citizenship behavior.Through questionnaires,data were collected and 316 valid questionnaires were obtained.Statistical analysis tools SPSS22.0 and AMOS21.0 were used for regression analysis of data to verify the relationship between workplace fun,psychological capital and organizational citizenship behavior.The following main conclusions were obtained:(1)Workplace fun has a significant effect on organizational citizenship behavior.The positive impact,and the four dimensions of workplace fun: colleagues social activities,celebrations at work,personal freedom levels and overall enjoyment have a significant positive impact on employee organizational citizenship behavior.(2)Workplace fun and its various dimensions have a significant positive impact on psychological capital.(3)Psychological capital has a positive effect on employees' organizational citizenship behavior.(4)Psychological capital plays a role in the relationship between workplace fun and employee organizational citizenship behavior.Colleagues' social activities,celebrations at work,personal freedom,and overall enjoyment can positively influence the organizational citizenship behavior through psychological capital.Based on the research conclusions and organizational practices,this article presents several strategic suggestions: managers play a role in shaping the organizational culture;properly allow employees to design their own work environment;work content design is fun;fine-tune organizational fun activities.Through the development of workplace fun,employees' psychological capital is promoted,thereby promoting organizational citizenship behavior.Research has enriched the existing research on local workplace pleasures,unveiled the "black box" of workplace fun mechanisms for organizational citizenship behaviors,and expanded research on psychological variables and pre-dependent variables of organizational citizenship behavior.The research results and management implications enrich the strategies for workplace fun and psychological capital and organizational citizenship while providing reference for companies to develop fun activities.
