Psychological empowerment is an employees' perception of being authorized and an important aspect of empowerments.It can extend the management range,motivate employees and meet higher demands by the non-economic ways.Organizational citizenship behavior is spontaneous behaviors and good for the organziation.Because too many enterprises not pay attentoin them,due to the empowerment is no useful.And the papers about the impact of organizational citizenship behavior on psychological empowerment.In fact the more organizational citizenship behavior,the more closely psychological relationship between employees and enterprises.Organization climate is organizational environment characteristics that can be employees directly or indirectly perceived,it also can affect the employees' mental state and behavior.In China,it plays an important role in the aspects of improving the perception of being authorized.In this paper,through reviewing the related papers and survering the shanxi Datang,harbin electricity and LanShi enterprises' grass-roots employees,explore the three variables' constructions.putting the organizational citizenship behavior as the causing variable,psychological empowerment as the effect,and organizational climate as the mediation variable.building the theoretical model about the three variables.The data analysises have the exploratory factor analysis,the validation factors analysis,the model of structural equation tested,the mediation effect analysis.And make four main conclusions:(1)Organizational citizenship behavior is made up of the four factors:organizational identification,initiative,protect organizational interests,interpersonal harmony;Psychological empowerment is made up of the three factors: job meaning,job influence and self-efficacy;Organization climate is made up of single factor.(2)Working years can cause different effects on the job influcece and self-efficacy in the psychological authorization.(3)Organizational citizenship behavior positive influence on psychological empowerment;organizational citizenship behavior has positive influence on organizational climate;organizational climate has positive influence on psychological empowerment.(4)Organizational climate is the mediation variable between organizational citizenship behavior and the psychological empowerment,including organizational climate in the initiative and the job meaning,the initiative and job effect,the initiative and self-efficacy has partial mediation role;Organization climate in the interpersonal harmony and job effect?organizational identification and self-efficacy has completely mediation role.Four management insperiations were derived based on the empirical analysis.The hope of the study is that these insperiations will be good for paying an attention to the organizationalcitizenship behavior;improving the Organization climate;thereby boosting the Psychological empowerment and improving the effect of empowerment for the enterprises.
