| In the competition of modern enterprises,in order to meet requirements of customers,provide higher quality products and more humane services,relying solely on the leaders` decision has been unable to adapt to the rapid development of the market economy.Organizations are increasingly facing with major problems such as organizational process reengineering,organizational innovation,and organizational change.Each employee is increasingly required to make suggestions and participate in the formulation and implementation of decision-making actively.At present,the development of information service industry can be described as rapid progress.Such enterprises require employees to dare to express their ideas,innovate,break through boundaries and come up with impacted ideas,seeking new breakthrough points to obtain higher traffic and reading quantities and more user support.However,under the influence of factors such as the moderation of thinking in the Chinese traditional culture,the atmosphere of bad sequencing,individual personality traits,and organizational context,employees' development issues in face of the organization will not only express opinions and opinions actively,but also face the consultation and organization of leaders.The request will also adhere to the "silence is golden" attitude and do nothing.Different leadership styles will lead to different forms of communication and management,which will inevitably affect the expression of employees' opinions.In the context of Chinese culture,this paper conducts an empirical study on the impact of parental leadership on employees' silence.In addition,employees' self-recognition and evaluation are the endogenous motives that affect their behavior.Based on the selfesteem of the organization,it reflects the individual's significance and value in the organization.The level of different organization-based self-esteem also has effect on psychology,attitude and behavior of employees,including employee silence.Therefore,it is of great significance to analyze the influence of local leadership style on employee's silence and mediating effect of OBSE.Based on social exchange theory,self consistency theory,and conservation of resources theory,this study adopted a questionnaire survey approach.We explored the influence of paternalistic leadership on employee silence and the mediating role of organizational self-esteem with SEM based on the datas of information service industry.Specifically,Spss regression analysis was used to examine the impact of three styles of paternalistic leadership(authoritarian leadership,benevolent leadership,and moral leadership)on employees' different types of silence,using Amos to perform a full model test on the mediating effect of organizational self-esteem.The results show that: authoritarian leadership has a significant positive impact on employees' silence,benevolent leadership has a significant negative impact on employees' silence,and moral leadership has a significant negative impact on employee silence;authoritarian leadership negatively impacts organizational self-esteem,benevolence,and moral leadership influences organization based self-esteem positively;organization-based self-esteem plays an intermediary role in “patriarchal leadership—silence of employees”.In the end,this paper analyzes and explains the hypothesis verification results based on related theories.At the same time,we think adjusting the leadership style,enhancing the leadership culture,raising the level of organizationbased self-esteem,building supportive human resource management practices;unblocking communication channels,building a platform for constructing statements;and establishing employee incentive mechanisms can be effective recommendations and countermeasures. |
