With the rapid development of the service economy era,as the foundation of the economic ecology,every employee in the organization must learn to master the most basic knowledge and skills in order to achieve the match of man and post,and also need to show the proactive behavior which exceeds the role regulation.In exploring how to motivate employees' proactive behavior,this research found that organizational ethical atmosphere,as a universal perception of employees and the embodiment of organizational ethical environment characteristics,will inevitably affect employees' psychology and behavior.The research of employee initiative stems from the promotion of work motivation research.Work motivation plays a role in stimulating the behavior of individuals in the organization,and work motivation itself is influenced by the organizational environment factors.In view of this,this research is based on 233 employees in 74 enterprises in China and tries to explore the influence of organizational ethical atmosphere on employees' proactive behavior and examines the simple intermediary and chain intermediary role of external motivation and internal motivation.First,through the research of relevant literature at home and abroad,the theoretical foundation and literature review are completed,and the hypothesis model of this paper is put forward.Secondly,we choose the mature research scale at home and abroad and integrate it into the variable measurement tool in this paper and select appropriate objects to issue questionnaires.Collate the obtained data,eliminate the invalid samples,and finally form the research data in this paper.Finally,the empirical analysis is made using SPSS 22.0 and MPLUS 6.12.The steps include the reliability and validity of the questionnaire,the test of common method deviation,the test of control variables,the descriptive statistics and the correlation analysis,and the test of the intermediary effect.The intermediary effect test adopts the way of combining regression analysis with structural equation modeling.After the model competition,the final research model is confirmed.The proactive behavior variables used the project packing strategy in the process of structural equation modeling.The results of the research show that: The caring oriented organizational ethical atmosphere has a positive impact on proactive behavior and is still significant under the intermediary role of internal motivation.The rule oriented organizational ethical atmosphere has a positive impact on proactive behavior,and it is still significant under the chain intermediary of external motivation and internal motivation.The direct impact of the instrumentalism oriented organizational ethical atmosphere on the proactive behavior is not significant.By means of generalized intermediary analysis,it is confirmed that the instrumentalism oriented organizational ethical atmosphere has a significant negative impact on employees' proactive behavior under the chain intermediary of external motivation and internal motivation.Therefore,the enterprise should establish the caring oriented organizational ethical atmosphere and the rule oriented organizational ethical atmosphere and stimulate the employees' proactive behavior by strengthening the employees' working motivation.Caring oriented organizational ethical atmosphere is conducive to motivating employees' internal motivation and influencing employee's proactive behavior.Enterprises should strengthen the construction of caring oriented organizational ethical atmosphere.At the same time,when a company implements external incentives to a greater extent and strengthens the construction of rule oriented organizational ethical atmosphere,it will achieve a better effect on employees' proactive behavior,and external motivation and internal motivation will play a role of chain intermediary.The instrumentalism oriented organizational ethical atmosphere will weaken the external motivation of the individual,and the external motivation will have an effect on the proactive behavior through the internal motivation.Therefore,the organization should try to avoid this kind of organizational ethical atmosphere.From the work motivation,we should select the right employees,motivate their interests,and affirm the contribution of employees and give appropriate material incentives,which can also motivate employees' proactive behavior.
