In the organization management,how to avoid employee deviant behavior has always been the focus of the enterprises' managers.However,now managers are often difficult to define what kind of behavior belongs to deviant behavior and cannot clear the factors affecting employee deviant behavior,then are unable to find an effective way to avoid employee deviant behavior.Therefore,this paper start from the present situation of employee deviant behavior analysis,and two variables of were found,which belong to moral identity of personal factors and organizational ethical climate of organizational situational factors.And by introducing the individual-organization fit theory in this paper,we focus on the fit between organizational ethical climate and moral identity level in order to offer some help for enterprises to find out an effective measures to deal with deviant behavior.Firstly,this paper uses the method of literature analysis to tease organizational ethical atmosphere,moral identity,employee deviant behavior and individual-organization fit theory and other related former researches at home and abroad,and defines variables in the paper based on literature analysis;secondly,uses the method of literature analysis to conclude dimensions,which are belong to organizational ethical climate and employee deviant behavior;thirdly,suggest some exploratory hypothesis through simulation experiment;interview employees of Zhejiang province enterprises deeply inorder to modify the employee deviant behavior questionnaire;then,uses AMOS 22.0 to analysis data,including factor analysis and observe its validity;then,analysis of the correlate relationship between organizational ethical climate and different dimensions of employee deviant behavior;then,uses AMOS 22.0 to build a theoretical model of the relationship between four factors of organizational ethical atmosphere,moral identity and three dimensions of employee deviant behavior;finally,divides moral identity into high moral identity and low moral identity,analysis two-factor variance of moral identity and organizational ethical atmosphere with different guidance,contrast the difference of employee deviant behavior in different fit types,build organizational ethical atmosphere-moral identity matrix matching structure,and throw out some suggestions and measures of avoiding employee deviant behavior.Through the empirical research,this paper draws the following conclusion:1.Employee deviant behavior can be divided into property deviant behavior,productive deviant behavior and relational deviant behavior.Survey data show that the relational deviant behavior mean(2.5828)is highest,which means relational deviant behavior exists in current enterprise mostly,followed by property deviant behavior(average 2.4764),while productive deviance behavior least(2.4645).2.By Using AMOS for data analysis,this paper confirms the organizational ethical atmosphere have an effect on employee deviant behavior.This paper further analyzes the influence of the different dimensions of organizational ethical atmosphere to the different types of employee deviant behavior deeply.Through the model fitting optimization,this paper finds that rules orientation have a significantly negative correlation effect on productive deviant behavior;care orientation have a significantly negative correlation effect on relational deviant behavior;Interest orientation have a significantly positive correlation effecton property deviant behavior,productive deviant behavior and relational deviant behavior.3.Moral identity directly affects employee deviant behavior,the possibility of high moral identity employee do deviant behavior is less than low employee moral identity.Moral identity has a significantly negative correlation effect on property deviant behavior,productivedeviant behavior and relationaldeviant behavior.The largest influence coefficient is property deviant behavior,followed by the relational deviant behavior,and the smallest one is productive deviant behavior.4.Deviant behavior of different organizational ethical climate and different level of moral identity are different.Under the rules orientation,high rules orientation will greatly reduce low moral identity employees' productivedeviant behavior;under care orientation,for low moral identityemployee,improve care orientation is helpfulto reduce property deviant behavior and relational deviant behavior most,and has a common effect on reducing productive deviant behavior,for high moral identity employees,improve care orientation can significantly reduce the property deviant behavior;Under the self-value orientation,for low moral identity employees,improve self-value orientation will make property deviant behavior and relational deviant behavior increase significantly,for high moral identity employees,improve self-value orientation will significantly reduce relational deviant behavior;under the interest orientation,for both low and high moral identity employees,reduce interest orientation can significantly reduce property deviant behavior.The innovation of this paper is to find outthe effect of different organizational ethical climate factors and moral identity level on employee deviant behavior type from different paths and degrees.Fromthe view of fitting,offer some gist of understanding employee deviant behavior and avoiding deviant behavior,and these are helpful for managers to find out a suitable ethical climate of the organization type from the view of establishing good organizational ethical climate.Improve the degree of moral identity in the process of enterprise management,and provide a new thinking and directive perspective of reducing employee deviant behavior with low cost.
