At the moment,the China Mobile Ltd is at a critical moment for the transformation of growth kinetic energy and the adjustment of business structure,and both opportunities and challenges coexist.As the core function and strategy management in human resource management,compensation management plays an important role in attracting talents,retaining talents and inspiring talent.It can also stimulate the enthusiasm,initiative,and creativity of employee.Upon reasonable compensation designing,we can realize the value growth consistency between employee,enterprise,and customer,and achieve the goal of win-win for both the enterprise and the employee.This paper selects the CZ mobile Company as the research object,and selects the key sales team of "customer manager" to carry out the research on quantitative performance compensation.The author tries to diagnose the problems of the current salary management of CZ by means of number analysis,questionnaire and so on.Based on the theoretical research of compensation management,performance management and piecework compensation at home and abroad,and referring to the implementation experience of performance pay of domestic and foreign telecom operators,the research and optimization of CZ mobile Company customer manager's quantitative performance salary is learned.This paper applies both performance compensation and piecework compensation to the compensation management of the customer manager.Which can reflect both the enterprise and the staff work long-term,sustainabledevelopment.Drawingon the part of the piece for reference to the establishment of the RBRVS quantitative evaluation standard for the medical industry in the United States.It is more scientific and fair to link the piece compensation with the benefit.In the implementation of the program,we improved the system support and related human resources management system to ensure the smooth implementation of this quantitative performance pay reform plan,and achieved the purpose of this salary management optimization.The in-depth research on the application of comprehensive compensation plan has been provided relevant reference to the same industry.This thesis has been explored the methods of quantifying performance compensation in the context of product diversification and complexity,which provide the reference for the other industry.This paper is divided into seven chapters: The first chapter mainly analyzes the research background,research significance,method and technical route of this paper;The second chapter is the literature review.Through the analysis and research of related theories and practice at home and abroad in recent years,it lays a theoretical foundation for the re design of salary management.The third chapter introduces the current situation of human resource management of CZ Mobile Company.Through the analysis and investigation of the current salary management,find out the problems.The fourth,fifth chapter is based on the existing problems,A redesign scheme for quantifying performance compensation based on related theories.The results of the implementation of the scheme were investigated and the results were evaluated.Finally,the,sixth chapter summarizes the limitations of this paper,the next step of the work and the future research prospects.
