With the rapid development of social economy,science and technology,Internet plus big data coming,more and more enterprises are facing restructuring and upgrading,the important position of knowledge workers in the technology creation and innovation,management ability,make the enterprise to the needs of knowledge workers and the degree of importance is more and more high.Especially private enterprises,in the fierce competition in the market to obtain a competitive advantage,technical staff in product innovation and good management capabilities are the enterprise's competitive advantage of soft power.The competition of enterprises is the competition of talents in the final analysis,the turnover of knowledge workers will continue to swallow the profits of enterprises and form the invisible killer of enterprise profits.The knowledge staff is the innovative enterprise's most strategic resources,their work has the characteristics of knowledge,flexibility,autonomy and innovation,they have a certain expertise,a strong achievement orientation,they are more concerned about the value of self realization.How to motivate the enthusiasm of knowledge workers,so as to give full play to the creativity and initiative of the staff,is directly related to the efficiency and development of the enterprise,and affects the realization of the enterprise objectives.This paper takes the sense of organizational justice as the theoretical cut-in Point,introduces the organizational commitment variable,and uses the single case research method to explore the enterprise knowledge employee motivation.Combing with the literature,this paper constructs the theoretical model of the thesis,takes Yantai Baby-joy Group As the case study object,collects the relevant data,encodes the data and designs the case and verifies the theoretical model of the construction.In the research,based on the more than 60-year development process of the enterprise as the time reference axis,this paper analyzes the characteristics of motivation,organizational fairnessand,organizational commitment of knowledge workers in each stage of development,and provides practical reference for the motivation of knowledge workers in private enterprises.Through the research of this paper,we get the following practical revelation:firstly,the sense of organizational equity is an important environmental factor that affects the motivation of knowledge workers;Secondly,the enterprise organizational commitment is the driving force of knowledge workers ' motivation;third,the different stages of development of enterprises,The different manifestations of organizational justice and organizational commitment have different degrees of influence on knowledge workers 'motivation,and enterprises should actively explore knowledge-oriented employees ' motivation according to different stages of development,promote organizational fairness and organizational commitment,and exert the enthusiasm and initiative of knowledge-oriented staff.
