With the advent of the boundaryless career era,employees are paying more and more attention to their own career development.Career success has become one of the most important factors for individuals to join a company or organization.How to effectively promote the employee's career success presents new challenges for the human resource management of enterprises.As a direct leader of employees,the superior has more professional knowledge related to the job field and is familiar with the performance evaluation standards.Superior's feedback is considered to be more critical and more effective,helps to keep the balance between career development of emplyees and organizational development.Previous feedback research focused on performance feedback.However,research found that evaluative feedback based on past job performance does not always achieve the desired effect.Some managers appropriately changed their traditional feedback habit and began to provide developmental feedback timely in order to better maintain the organization's survival and sustainable development.Therefore,supervisors' development feedback as a new type of feedback began to receive widespread attention.This article discusses the impact of development feedback on subjective and objective career success,believes that thriving at work as a psychological state is susceptible to feedback from superiors and can further influence employee attitudes and behaviors;difference in the degree of person-job fit can cause employees' different reactions to developmental feedback.Therefore,thriving at work is taken as an mediating variable,and person-job fit is used as a moderating variable to further explore the mediating and moderating mechanism between development feedback and subjective/objective career success.This article collects 425 valid questionnaires,and uses SPSS 23.0 and AMOS 23.0 to conduct statistical analysis on the data.The following main conclusions are drawn:(1)Superior developmental feedback has a significant impact on employee's subjective and objective career success;(2)the relationship is partial mediated by thriving at work;(3)person-job fit has remarkably negative moderating function between superior development feedback and thriving at work.That is,the higher the fit index,the weaker the influence of the superior developmental feedback on employees' thriving at work.The results of this paper have theoretically enriched and expanded the research system of existing feedback theory.In practice,it provides an effective reference for the leadership to effectively promote the career success of employees with developmental feedback.Both field have important values and meanings.
