The development of big data era and rapidly changing in market environment have brought more opportunities and challenges for enterprises,if enterprises want to gain a foothold in the fierce competition,they should not only have sufficient material and technical resources,but also fully tap human resources.Employee's voice behavior as a positive behavior outside the role of the organization,it can continue to inject vitality and improve efficiency,at the same time,employees make suggestions to the organization is also an important manifestation of thinking for the organization.In the new era,the new generation employees have become the backbone of the workplace,they have a keen perception and curiosity on new things,superior ability to obtain information,as well as a higher level of education,their innovative ideas and thoughts are the power of business change and innovation,So,their advice is very valuable to businesses.However,the current situation of the new generation employees' suggestions is not satisfactory,this is largely related to the behavior style of their leaders,the authority of the leaders and the generational differences between the new generation employees and leaders,putting the new generation employees' suggestions in the pressure and risk.By combing the domestic and foreign literature,we find that many scholars have already noted the importance of inclusive leadership,and the research on the relationship between inclusive leadership and employees' attitude and behaviors have gradually emerged.Many researches show that inclusive leadership can improve employees' job satisfaction and work commitment,also can reduce employees' turnover intention.However,there is still a little research on the relationship between inclusive leadership and voice behavior,and the only researches basically explore the relationship between the two from the individual psychological factors,which also provide theoretical support and research perspective for this paper.This paper introduces the comprehensive intermediary variable-psychological capital to explore whether inclusive leader can influence the voice behavior by affecting psychological capital.In addition,this article locks the research object into a new generation of employees,which not only has great theoretical significance,but also has strong practical significance.In view of the above research questions,this paper first analyzes the related concepts and theories of the research object,inclusive leadership,voice behavior and psychological capital by combing the literature;Secondly,this paper analyzes the relationship between the three variables deeply,and puts forward related hypothesis to construct the basic theoretical model;Thirdly,carry on the empirical research,adopt the way of issuing the questionnaire to collect data,use the SPSS19.0 to carry on the statistical analysis on the valid data to verify whether the related hypothesis is established;Finally,draw the corresponding conclusion and management inspiration,and look forward to the future research direction.The specific research conclusions are as follows:(1)Inclusive leadership has a positive effect on voice behavior of new generation employees,and the openness,availability,and accessibility of inclusive leaders both have a significant positive effect on the prohibitive and promotive voice of the new generation employees.(2)The psychological capital of the new generation employees has a positive effect on their voice behavior.The self-confidence,resilience,and optimism of psychological capital all have a significant positive effect on the prohibitive and promotive voice,but the hope dimension has a significant positive effect on prohibitive voice only.(3)The psychological capital of the new generation employees exerts a partial mediating effect between inclusive leadership and voice behavior.That is,inclusive leaders can indirectly influence the voice behavior by affecting the psychological capital level of the new generation employees.The innovations of this paper are:(1)This paper attempts to introduce psychological capital as the intermediary variable between the inclusive leadership and employees' voice behavior,which makes up the gap of the research on the influence of the inclusive leadership on the behavior of staff.It enriches the theoretical framework of inclusive leadership and employee's behavior.It also proves that inclusive leadership can promote the voice behavior by influencing the psychological capital of employees.(2)This article analyzes the influence of openness,availability,and accessibility of inclusive leadership on the various dimensions of employee's psychological capital in depth.It is not only the promotion of the inclusive leadership and the employee's psychological capital research process,but also provides a feasible approach for how to take a long-term leadership role in the new era,improve the employee's psychological capital,and tap the internal potential of employees.(3)Take the new generation employees as the research object and define them as the people who have participated in the work and born between 1985 and 2000.This study focuses on the group of new generation employees,aims to analyze the style of leadership of promoting their voice behavior and the path of enhancing their psychological capital,it also enriches empirical research of this group.
