With the constant change of technology and the intensification of market competition, the environment that enterprises are faced with constantly presents the characteristics of uncertainty and dynamics. In order to maintain the competitive advantage, enterprises will inevitably need to analyze the changes of the outside world and make adjustments to cope with the changes in the external environment. Therefore, employees in the organization usually face unpredictable and complex environments. The company hopes that employees can have enough flexibility and potential to be able to adjust their own behaviors in a constantly changing environment, grasp the initiative, and adapt to changing work situations, and some scholars refer to this adaptive behavior as adaptive performance. When employees are able to adapt to environmental changes, they can keep up with the changing pace of enterprises and deal with environmental uncertainties easily. But in fact, whether employees can be flexible and willing to have adaptive behavior depends on whether it has a flexible motivation,so it is important for companies to find ways that can motivate employees to take the initiative to adapt to environmental changes. From two aspects of developmental performance appraisal and job autonomy, this research respectively discusses whether human resources management practice and the practice on the job design can effectively stimulate the intrinsic motivation of employees,so as to stimulate the adaptive performance. Therefore,on the basis of self-determination theory, this research respectively discusses the impact of the developmental performance appraisal and job autonomy on employees adaptive performance, and further analyses the intermediary role of intrinsic motivation in the above relationship. The data of 298 valid questionnaires were analyzed by SPSS23.0 and LISREL9.3,and the following conclusions were verified:1.The development performance appraisal has a significant positive influence on the employee’s adaptive performance;2.The job autonomy has a significant positive influence on the employee’s adaptive performance;3.Intrinsic motivation plays an intermediary role between developmental performance appraisal and employee adaptive performance;4.Intrinsic motivation plays an intermediary role between job autonomy and employee adaptive performance.
