Autonomy-Supportive Leadership Contents, Effectiveness,and Mechanisms Of Impact On Employees’ Creative Performance

The last two decades have witnessed something of an explosion of interest of researchers in leadership and autonomy support in organizations. Previous research on leader support was mainly based on the theory of social exchange, whereas few empirical studies have been derived from another motivational framework. This researchis adopting Self-Determination Theory (SDT) approach for understanding motivation and behavior in leadership and management contexts. It is integrating the concept of autonomy-support at the organizational level.Moreover, it addresses gaps in the SDT literature and contributes to the advancement of leadership theory and practice.Specifically, the present research reports three studiesfollowing the instructions of Self-determination theory:Study1explored leaders’ autonomy-supportive behavior contents within the organizational context. Based on interviews and questionnaire surveys of leaders and employees from different types of enterprises, four specific leader behaviors were found, including trust and respect of employees, instructing of employees’ career planning, counseling and recognizing, as well as positive monitoring and feedback. The results of the confirmatory factor analysis indicated that the developed scale "Autonomy-supportive leadership contents scale" has good reliability and validity indexes; Study2was based on questionnaire surveys method to verify and validate the based self-determination theory’s autonomy supportive leadership effectiveness. Results indicated autonomy support as a target to followers’ perceived autonomy support, and autonomous motivation to play a crucial role respectively with self-determination theory orientations in enhancing employees’ creative performance without undermining the moderating role of individual differences. This empirical research was able to demonstrate the adaptability of self-determination theory in the domain of leadership; Study3using questionnaire surveys method, this empirical study introduced emotion as an intermediary variable and explored the relationship among autonomy-supportive leadership perception, basic psychological needs, autonomous motivation, emotion, and employee’s creative performance. Results indicated that the basic psychological needs, autonomous motivation, and emotions intermediate the relationship between autonomy-supportive leadership perception and creative performance.The research question is of great significance for both theory and practice. All of the statements are mature and relatively new. The thesis concludes with a general discussion of findings and directions for future research and practice.
