| With the deep combination between Internet and traditional industries,as well as the popularity of Big Data,many new internet companies sprang up all over the county in recent years.The main business of these companies is to implement internet or big data projects for traditional enterprises or government,even if most of them have their own core products,that is to say,project delivery is the most important means to achieve the strategic objectives,and finally it determines the survival of the enterprise.Moreover,it is the project manager who impacts the success or failure of the project most.Therefore,it is crucial to supervise the performance management of project managers,which is also the key domain of human resource management for these project-based internet enterprises.However,the real situation is that most internet companies have various problems in the performance management of project managers,such as not setting up a complete performance management system to evaluate the project manager’s performance,or the performance evaluation mainly coming from the subjective assumptions of the client or their leaders without the support of objective data,or lack of the in-time feedback and proper utilization of the performance review result.These problems would more or less affect the decision-making or behaviors of the project manager in the project implementation phase.For example,some project managers would only focus on the project progress and ignore the other key project management domains,such as scope and quality;while others attach more importance to the customer satisfaction and fail in the scope control,which results in the dissatisfaction from the project team members.Thus,it is necessary to set up reasonable evaluation content,to invite performance reviewers in different roles,to utilize the project performance and to project management skills as the objective data basis,in order to regulate behavior and enhance the work performance of project managers,which could increase the project success rate,and ultimately realize the strategic goal of the enterprise better.This paper uses HLD Internet Company as a typical case.The first step is to learn the literature collection and study the basic knowledge of performance management,which provides the theoretical principle for the analysis of current performance management problems and solution design.Then it summarizes the questionnaire feed-backs from employee in R&D and Project centers,prioritizes the most prominent issues,arranges structured interview to senior leaders to get their views and potential solutions,utilizes causal method to trace the root causes of the problems which provides constructive ideas of the contents and directions to enhance the performance management system.In the enhancing process,the main clue is to set up indicator system,operation system,feedback and application system respectively.The secondary clue is to integrate the ten major areas of project management into the implementation process of these three sub-systems,and is to foster the deep integration between theoretical knowledge of performance management and best-practices of project management.These two clues are useful for building a performance management system which can evaluate and motivate project managers effectively.The purpose of systematic research on the performance management system of HLD’s project manager is to combine the performance management of project manager with the overall performance of the project and the process control of the project management,which could achieve a good performance evaluation of project manager,timely feedback and comprehensive utilization of the review results,open and fair impression and a win-win situation for both project manager and enterprise.This paper redesigns the performance management of project manager based on the real case,which includes not only the performance review indicators,but also the review methods processes,result feedback,improvement actions and many other aspects of empirical research.What’s more,the review indicators and processes are very simple and practical;hence it could be a significant reference to the performance management of project managers for small internet companies,especially the project-based ones. |
