In order to solve the problem of the shortage of labor force for cenozoic migrant workers in China's construction industry,and to promote the work willingness of cenozoic construction migrant workers,consequently protect the sustainable and healthy development of the construction industry.This study takes cenozoic construction migrant workers as the research object,based on motivation theory as a theoretical basis,and takes the motivation of work willingness for Cenozoic construction migrant workers as the research topic to conduct this research.The model contains a total of 3 concepts,which are incentive measures,work needs,and work willingness.Among them,the incentive measure is the independent variable,the work need is the intermediary variable,and the work willingness is the dependent variable.Based on the literature review,expert interviews,and interviews with cenozoic construction migrant workers,this paper designed three subscales of incentive measures,work needs,and work willingness,and formed a pre-test questionnaire.Then through a small sample analysis,that include project analysis,exploratory factor analysis,reliability analysis,to test the intrinsic quality of the pre-test questionnaire,and finally determine the formal questionnaire.Among them,the incentive measures subscale has five dimensions,which are salary incentives,work environment,social security,interpersonal relationships,and career development;The work needs subscale adopts the ERG theory and contains three types of need for survival,mutual relations,growth and development;Work willingness is a one-dimensional structure.After the formal questionnaire data were collected,using the confirmatory factor analysis to build the corresponding measurement models of three concepts of incentive measures,work needs,and work willingness.Among them,incentive measures and work needs are two-order structural models.Based on above research,the structural equation model of "incentive measures-work needs – work willingness" was constructed and proved that the model was feasible by model fitting indicators.Finally,through data analysis,it is proved that incentive measures have a significant positive effect on work need and work willingness.Work needs also have a significant positive effect on work willingness.Work needs play significant mediatorial effect between incentive measures and work willingness.The mediating effect accounts for 33.9%.In addition,in terms of incentive measures,the work environment and salary incentives are the most important types for cenozoic construction migrant workers.In terms of work needs,growth and development needs are the most important part.
